Abstract
Penelitian ini didasarkan pada kesadaran akan peran penting guru dalam membentuk generasi masa depan, namun guru menghadapi bebagai tantangan yang dapat mempengaruhi kualitas pengajaran sehingga dapat berkontribusi pada rendahnya kualitas pendidikan di Indonesia. Oleh karena itu, penelitian ini berfokus pada organizational citizenship behavior guru dalam upaya meningkatkan kualitas pendidikan. Tujuan dari penelitian ini untuk mengetahui pengaruh komitmen berorganisasi terhadap organizational citizenship behavior guru dengan mempertimbangkan peran moderasi dari persepsi dukungan organisasi dan kepuasan kerja. Metode penelitian yang digunakan adalah kuantitatif, dengan pengumpulan data melalui kuesioner online, yaitu Organizational Commitmen Scale, Organizational Citizenship Behavior Scale, Survey of Perceived Organizational Support, dan Teacher Job Satisfaction Scale. Partisipan penelitian ini terdiri dari 340 guru sekolah. Teknik pengambilan sampel menggunakan convenience sampling. Analisis data dilakukan menggunakan analisis moderasi. Hasil penelitian menunjukkan bahwa komitmen berorganisasi berpengaruh signifikan dan negatif terhadap organizational citizenship behavior (OCB) (β = –0.2325, p < 0.001). Meskipun kepuasan kerja dan persepsi dukungan organisasi tidak memoderasi hubungan tersebut saat diuji secara terpisah, hasil penelitian menunjukkan bahwa keduanya secara bersamaan mampu memperkuat pengaruh komitmen berorganisasi terhadap organizational citizenship behavior (p < 0.0452). Temuan ini menegaskan bahwa efek timbal balik antara organisasi dan guru akan lebih efektif dalam mendorong organizational citizenship behavior apabila guru merasa didukung dan puas terhadap pekerjaanya. Implikasi praktis dari hasil penelitian ini adalah pentingnya sekolah menciptakan lingkungan kerja yang suportif dan memuaskan untuk mengoptimalkan keterlibatan guru melalui organizational citizenship behavior. ***** This study is grounded in the awareness of the critical role teachers play in shaping future generations. However, teachers often face various challenges that may affect the quality of instruction, thereby contributing to the overall decline in educational standards in Indonesia. Accordingly, this research focuses on teachers’ organizational citizenship behavior (OCB) as a behavioral approach to improve educational quality. The study aims to examine the influence of organizational commitment on teachers’ OCB while considering the moderating roles of perceived organizational support and job satisfaction. A quantitative method was employed, and data were collected via online questionnaires, including the Organizational Commitment Scale, the Organizational Citizenship Behavior Scale, the Survey of Perceived Organizational Support, and the Teachers Job Satisfaction Scale. A total of 340 elementary school teachers participated in this study, selected through convenience sampling. The data were analyzed using moderation. The findings revealed that organizational commitment had a significant negative effect on OCB (β = –0.2325, p < 0.001). Although job satisfaction and perceived organizational support did not independently moderate this relationship, the interaction of both moderators significantly strengthened the effect of organizational commitment on OCB (p < 0.0452). These results emphasize that the reciprocal relationship between schools and teachers is more effective in fostering OCB when teachers feel both supported and satisfied in their work. The practical implication of this study highlights the importance for schools to create a supportive and fulfilling work environment in order to optimize teacher engagement through OCB.
