Abstract

Fresh graduate tanpa pengalaman kerja menghadapi kesulitan signifikan dalam mengakses pasar kerja formal akibat tingginya persaingan, dominasi persyaratan pengalaman kerja, serta filter penyaringan yang terlalu objektif pada pemanfaatan portal lowongan kerja digital seperti JobStreet. Tingginya tuntutan pengalaman kerja, standar seleksi yang ketat, serta mekanisme penyaringan digital berpotensi membatasi partisipasi kelompok tersebut dalam dunia pasar kerja formal. Penelitian ini bertujuan untuk menggambarkan dinamika eksklusi sosial yang dialami fresh graduate tanpa pengalaman dalam proses rekrutmen tenaga kerja formal di JobStreet, serta mengidentifikasi faktor-faktor penyebab terjadinya eksklusi sosial yang dialami fresh graduate tanpa pengalaman dalam proses perekrutan tenaga kerja formal pada portal lowongan kerja JobStreet. Penelitian ini menggunakan metode kualitatif dengan pendekatan studi kasus. Data diperoleh melalui wawancara dengan 10 fresh graduate tanpa pengalaman dan 2 rekruter yang aktif menggunakan JobStreet. Analisis data dilakukan melalui proses transkripsi dan organisasi data hasil wawancara, triangulasi sumber antara fresh graduate dan rekruter, serta penyajian data yang mendukung penarikan kesimpulan. Proses analisis dalam penelitian ini menggunakan paradigma spesialisasi dalam teori eksklusi sosial Hilary Silver guna memahami dinamika eksklusi sosial yang dialami fresh graduate tanpa pengalaman dalam proses rekrutmen tenaga kerja formal di JobStreet. Hasil penelitian menunjukkan bahwa praktik eksklusi sosial termanifestasi melalui bias algoritmik, tuntutan pengalaman untuk posisi pemula, serta diskriminasi usia dan kepemilikan aset. Fresh graduate tanpa pengalaman berada pada posisi rentan dalam proses pencarian kerja melalui JobStreet sehingga sulit untuk berpartisipasi dalam pasar kerja formal, yang menggambarkan pola eksklusi sosial paradigma spesialisasi. Selain itu, penelitian ini juga menemukan faktor penyebab terjadinya eksklusi sosial, seperti kurangnya pengalaman dan terbatasnya kemampuan fresh graduate dalam mempresentasikan diri melalui CV, kebijakan perusahaan, persaingan pasar kerja, serta filter algoritmik pada mekanisme seleksi digital yang kaku. Temuan ini menegaskan bahwa rekrutmen digital tidak bersifat netral, melainkan dapat mereproduksi ketimpangan struktural dalam pasar kerja formal. ***** Fresh graduates without work experience face significant difficulties in accessing the formal labor market due to intense competition, the dominance of experience-based requirements, and overly rigid filtering mechanisms in the use of digital job portals such as JobStreet. High demands for prior work experience, strict selection standards, and digital screening mechanisms potentially limit the participation of this group in the formal labor market. Accordingly, this study aims to describe the dynamics of social exclusion experienced by fresh graduates without work experience in the formal recruitment process on JobStreet, as well as to identify the factors underlying the occurrence of social exclusion among fresh graduates without experience in formal labor recruitment through the JobStreet platform. This study employs a qualitative method with a case study approach. Data were collected through interviews with 10 fresh graduates without work experience and 2 recruiters who actively use JobStreet. Data analysis was conducted through the transcription and organization of interview data, source triangulation between fresh graduates and recruiters, and data presentation to support the drawing of conclusions. The analytical process in this study applies the specialization paradigm within theory of social exclusion by Hilary Silver to understand the dynamics of social exclusion experienced by fresh graduates without work experience in the formal labor recruitment process on JobStreet. The findings indicate that social exclusions are manifested through algorithmic bias, experience requirements for entry-level positions, as well as age and asset ownership discrimination. Fresh graduates without work experience occupy a vulnerable position in the job search process via JobStreet, making it difficult for them to participate in the formal labor market, which reflects the pattern of social exclusion described in the specialization paradigm. In addition, this study identifies several factors contributing to social exclusion, including lack of work experience, limited ability of fresh graduates to present themselves effectively through CVs, company policies, labor market competition, and rigid algorithmic filters within digital selection mechanisms. These findings underscore that digital recruitment is not neutral, but rather has the potential to reproduce structural inequalities within the formal labor market.
