Abstract

Penelitian ini bertujuan untuk mengkaji peran kelelahan emosional sebagai variabel perantara dalam pengaruh AI anxiety terhadap kecenderungan quiet quitting di kalangan karyawan Generasi Z di Indonesia. Integrasi AI di tempat kerja menuntut adaptasi kognitif yang memicu kecemasan, yang berpotensi menguras sumber daya psikologis karyawan dan mengakibatkan berkurangnya komitmen kerja. Penelitian kuantitatif ini menggunakan desain korelasi, yang melibatkan 395 pekerja kantoran Generasi Z (berusia 18–29 tahun) di Indonesia yang dipilih melalui teknik purposive sampling. Data dikumpulkan melalui survei daring menggunakan tiga instrumen utama: Artificial Intelligence Anxiety Scale (AIAS), the Maslach-Trisni Burnout Inventory (M-TBI) dan Quiet Quitting Scale (QQS). Analisis data dilakukan menggunakan teknik analisis jalur pada makro PROCESS Hayes untuk menguji efek mediasi. Hasil penelitian menunjukkan bahwa AI anxiety secara signifikan memengaruhi quiet quitting melalui emotional exhaustion. Peran mediasi penuh yang terbukti menunjukkan bahwa kecemasan terhadap teknologi tidak secara langsung memicu penarikan diri, tetapi harus terlebih dahulu melewati proses penipisan energi emosional. Kesimpulannya, kecemasan yang tinggi terkait gangguan teknologi menguras kapasitas psikologis karyawan hingga mencapai titik kelelahan ekstrem, yang secara mutlak mendorong mereka untuk mengadopsi quiet quitting sebagai strategi pertahanan. **** This study aims to examine the role of emotional exhaustion in mediating the influence of AI anxiety on the tendency of quiet quitting among Generation Z employees in Indonesia. The integration of AI in the workplace demands cognitive adaptation that triggers anxiety, potentially depleting employees' psychological resources and resulting in the withdrawal of work commitment. This quantitative study utilized a correlational design, involving 395 Generation Z white-collar workers (aged 18-29 years) in Indonesia selected through purposive sampling. Data were collected via an online survey using three main instruments: the Artificial Intelligence Anxiety Scale (AIAS), the Maslach-Trisni Burnout Inventory (M-TBI) to measure emotional exhaustion, and the Quiet Quitting Scale (QQS). Data analysis was performed using the path analysis technique on the PROCESS Hayes macro to test the mediation effect. The results indicate that AI anxiety significantly affects quiet quitting through emotional exhaustion. The proven role of full mediation suggests that anxiety toward technology does not directly trigger withdrawal, but must first pass through the depletion of emotional energy. In conclusion, high anxiety regarding technological disruption depletes employees' psychological capacity to the point of extreme exhaustion, which absolutely drives them to adopt quiet quitting as a defensive strategy.
