Abstract
Tujuan penelitian ini adalah untuk menghasilkan strategi manajemen talenta untuk menjaga atau meningkatkan employee engagement pada karyawan yang berasal dari talent pool. Pendekatan kualitatif studi kasus melalui metode observasi, wawancara, group discussion, dan dokumentasi digunakan oleh peneliti. Data diambil dari 55 orang narasumber pada salah satu perusahaan asuransi umum terbesar di Indonesia. Hasil penelitian menemukan, bahwa keterikatan karyawan yang berasal dari telent pool cenderung menurun dibandingkan sebelumnya atau ralatif rendah. Hal ini disebabkan oleh: (a) faktor-faktor dari dalam organisasi, antara lain budaya organisasi, praktik manajemen sumber daya manusia (MSDM), kepemimpinan, komunikasi internal, sistem dan kebijakan organisasi; (b) faktor pekerjaan atau kelompok, antara lain: lingkungan kerja, atasan, dan rekan kerja; dan (c) faktor individu atau sumber daya yang dimiliki oleh individu itu sendiri (personal resource), antara lain: kemampuan, nilai-nilai pribadi (kesesuaian antara karakteristik individu dengan organisasi dan pekerjaan), minat, keperibadian, keluarga, dan work-life balance. Peran manajemen sumber daya manusia (MSDM), yaitu proses pengadaan peserta talent (acquiring), proses pengembangan talent (developing), dan proses pemeliharaan dari para talent (maintaining) juga memengaruhi keterikatan karyawan yang berasal dari talent pool. Penelitian ini berhasil mengungkap kebaruan, bahwa untuk meningkatkan employee engagement pada karyawan yang berasal dari talent pool melalui strategi talent management model monitoring engagement dua tahap. Pada masing-masing tahap meliputi strategi talent acquisition, talent development, dan talent retention. Talent management tahap pertama dilakukan pada saat karyawan memiliki masa kerja 1,5 tahun, sedangkan pada tahap kedua dilakukan pada saat karyawan memiliki masa kerja 2,5 tahun. ********* The objectives of this study are to find a talent management strategy model to improve employee engagement of employees from the talent pool. The qualitative approach of case studies is conducted through observation, interviews, group discussions, and documentation methods. The data were taken from 55 speakers at one of the biggest general insurance companies in Indonesia. The result of the study indicates that the engagement of employees from the talent pool tend to decrease or relatively low compared to the previous one. This is caused by: (a) factors from within the organization including the culture of organization, the practice of human resource management, leadership, internal communication, systems and organizational policies; (b) work or group factors including work environment, superiors, and co-workers or colleagues; and (c) individual factors or resources owned by the individual (personal resource) such as: abilities, personal values (compatibility between individual characteristics with organization and work), interests, personality, family, and worklife balance. The roles of human resources management, i.e. the process of acquiring talents, the process of developing talents and the process of maintaining talents, also affect the engagement of employees from the talent pool. This research succeeded in revealing the novelty, that to increase employee engagement for employees from the talent pool through the talent management strategy of the two-stage engagement monitoring model. Each of the stages includes strategies of talent acquisition, talent development, and talent retention. The first stage of talent management is achieved when the employees got a 1.5-year work period, while the second stage is achieved at the time the employees got a 2.5-year work period.
