Abstract

Inisiatif pengembangan yang dilakukan perusahaan harus diimbangi peran serta, komitmen, dan engagement karyawan. Banyak faktor yang diidentifikasi sebagai pendorong (drivers) yang mempengaruhi employee engagement, diantaranya variabel-variabel yang diteliti dalam penelitian ini. Penelitian ini bertujuan mengembangkan model employee engagement PT Aneka Sakti Bakti (Asaba), khususnya pada masa pandemi Covid-19 melalui menguji pengaruh empowering leadership, employee development, compensation, dan personality traits terhadap employee engagement. Selain menguji pengaruh langsung, juga diuji peran moderasi personality traits atas pengaruh ketiga variabel lainnya terhadap employee engagement. Penelitian dirancang menggunakan pendekatan kuantitatif dengan purposive sampling sebagai teknik pemilihan sampelnya. Kuesioner yang digunakan untuk pengumpulan data disusun dengan skala Likert. Selanjutnya, data statistik dianalisis dengan pendekatan Structural Equation Modeling Partial Least Square (SEM-PLS), menggunakan aplikasi SmartPLS (v.3.2.9). Hasil penelitian menunjukkan 84% responden telah memiliki engagement level yang memadai dimana empowering leadership, employee development, dan personality traits berpengaruh positif dan signifikan terhadap employee engagement. Dengan demikian, empowering leadership, employee development, dan personality traits secara simultan mempengaruhi perubahan engagement level karyawan PT Aneka Sakti Bakti (Asaba) pada masa pandemi Covid-19. Sementara compensation berpengaruh negatif dan tidak signifikan terhadap employee engagement. Peran moderasi personality traits pada pengaruh ketiga variabel lainnya terhadap employee engagement didapati tidak signifikan. Selain model employee engagement PT Aneka Sakti Bakti (Asaba), penelitian ini menghasilkan kebaruan dalam instrumen penelitian. Kelima instrumen penelitian ini disusun berdasarkan hasil telaah teori-teori yang mendasari penelitian, bukan mengadaptasi instrumen baku yang telah tersedia dan telah diuji oleh pakar instrument serta diuji validitas dan reliabilitasnya. Many factors have been identified as drivers of employee engagement, including the variables studied in this study. This study aims to develop an employee engagement model for PT Aneka Sakti Bakti (Asaba), especially during the Covid-19 pandemic by examining the effect of empowering leadership, employee development, compensation, and personality traits on employee engagement. In addition, this study also tests the moderating role of personality traits on the influence of the other three variables on employee engagement. The study used a quantitative approach. While the research sample was selected using the purposive sampling technique. The data was collected using a questionnaire compiled with a Likert scale. Furthermore, the statistical data were analyzed using the Structural Equation Modeling Partial Least Square (SEM-PLS) approach, using the SmartPLS application (v.3.2.9). The results showed that 84% of respondents had an adequate level of engagement, where empowering leadership, employee development, and personality traits had a positive and significant effect on employee engagement. Thus, empowering leadership, employee development, and personality traits simultaneously affect the employee engagement level of PT Aneka Sakti Bakti (Asaba) during the Covid-19 pandemic. Meanwhile, compensation has a negative and insignificant effect on employee engagement. The moderating effect of personality traits on the influence of the other three variables on employee engagement was found to be insignificant. In addition to the employee engagement model of PT Aneka Sakti Bakti (Asaba), this study produces novelties in research instruments. All instruments are compiled based on theories review, not adapting the standard instruments that are already available. The instruments also have been reviewed by expert and tested for validity and reliability.
