Abstract

Rendahnya organizational commitment para perawat di 5 RSAU Tingkat II menjadi salah satu permasalahan dalam mewujudkan pelayanan kesehatan yang prima. Ber-dasarkan kajian teori diduga bahwa kepemimpinan transformasional (transforma-tional leadership) kepala rumah sakit dan tingkat pemberdayaan yang dirasakan para perawat (psychological empowerment) menjadi faktor penyebab rendahnya organizational commitment yang dimediasi kepuasan kerja (job satisfaction). Penelitian ini bertujuan untuk menganalisis dan membuktikan faktor-faktor penyebab tersebut sebagai satu model. Penelitian ini melakukan pendekatan kuantitatif dengan teknik pengambilan sampel secara purposive sampling, sehingga diperoleh sampel sebanyak 362 perawat sebagai responden. Teknik analisis data menggunakan Structural Equation Model (SEM) yang diolah menggunakan perangkat lunak Amos, dengan hasil temuan bahwa job satisfaction memiliki peran sebagai mediasi penuh (full mediated) pada pengaruh transformational leadership dan psychological empowerment terhadap organizational commitment. Berdasarkan analisis deskriptif diperoleh informasi bahwa semakin tinggi usia dan tingkat pengalaman kerja perawat maka akan berdampak positip untuk menyatakan setuju terhadap gaya kepemimpinan transformasional kepala rumah sakit dan setuju terhadap niat tidak keluar dari organisasi. Oleh karena itu disarankan bagi organ-isasi untuk meningkatkan job satisfaction yang berperan penting sebagai mediasi dalam meningkatkan organizational commitment, dengan cara memberikan perhatian khusus bagi perawat yang masih minim pengalaman dan berusia relatif muda, untuk diberikan pelatihan terkait pengembangan karir. Bagi penelitian selan-jutnya disarankan menambahkan faktor usia dan pengalaman kerja untuk dianalisis secara empiris. The data analysis technique used the Structural Equation Model (SEM) which was processed using Amos software, with the finding that job satis-faction has a full mediating role in the effect of transformational leadership and psychological empowerment on organizational commitment. Based on the descriptive analysis, information was obtained that the higher the age and level of work experience of the nurse, the positive impact it would have on agreeing with the transformational leadership style of the head of the hospital and agreeing with the intention not to leave organization. Therefore, it is advisable for organizations to increase job satisfaction which play an important role as mediation in increasing organizational commitment, by paying special attention to nurses who are still in-experienced and relatively young, to be given training related to career develop-ment. For further research it is suggested to add the age factor and work experience to be analyzed empirically.
