Abstract
Penelitian ini bertujuan untuk menganalisa pengaruh Transformational Leadership, Employee Empowerment, dan Work Environment terhadap Work Engagement dengan Work Trust sebagai variabel mediasi, pada profesi Perekam Medis dan Informasi Kesehatan (PMIK). Studi ini didasari oleh urgensi peningkatan Work Engagement sebagai indikator utama dalam pencapaian efektivitas organisasi, khususnya di sektor kesehatan yang tengah mengalami transformasi digital. Pendekatan penelitian ini dengan metode kuantitatif kausatif, pengambilan sampel penelitian dilakukan secara proporsional menggunakan teknik random sampling dengan total responden sebanyak 334 orang, yang ditentukan berdasarkan rumus Taro Yamane pada tingkat signifikansi 5%. Instrumen penelitian berupa kuesioner tertutup berbasis skala Likert 1–5, yang disusun berdasarkan indikator teoritis dari masing-masing variabel. Teknik analisis data dilakukan melalui Structural Equation Modeling (SEM) dengan bantuan perangkat lunak AMOS. Hasil analisis menunjukkan bahwa Transformational Leadership, Employee Empowerment, dan Work Environment berpengaruh positif dan signifikan terhadap Work Engagement, baik secara langsung maupun tidak langsung melalui mediasi Work Trust. Work Trust terbukti menjadi variabel mediasi yang signifikan dalam memperkuat pengaruh faktor-faktor organisasi dan Work Engagement individu. Temuan ini menegaskan pentingnya peran mekanisme psikologis berupa Work Trust dalam mengoptimalkan pengaruh sumber daya organisasi terhadap peningkatan motivasi dan dedikasi karyawan. Implikasi praktis dari hasil penelitian ini memberikan rekomendasi kepada pengelola institusi layanan kesehatan untuk mengembangkan strategi manajemen sumber daya manusia yang berfokus pada penguatan Transformational Leadership, peningkatan Employee Empowerment, serta penciptaan Work Environment yang mendukung guna membangun Work Trust dan mendorong Work Engagement yang optimal pada tenaga profesional PMIK. Kata Kunci: Employee Empowerment, Transformational Leadership, Work Engagement, Work Environment, Work Trust***********************This study aims to analyze the influence of Transformational Leadership, Employee Empowerment, and Work Environment on Work Engagement with Work Trust as a mediating variable in the Medical and Health Information Recording (PMIK) profession. This study is based on the urgency of increasing Work Engagement as a key indicator in achieving organizational effectiveness, particularly in the health sector, which is currently undergoing digital transformation. The research approach employs a quantitative causal method, with the sample selected proportionally using random sampling techniques, involving a total of 334 respondents, determined based on Taro Yamane's formula at a significance level of 5%. The research instrument consisted of a closed-ended questionnaire based on a 1–5 Likert scale, designed based on the theoretical indicators of each variable. Data analysis was conducted using Structural Equation Modeling (SEM) with the assistance of AMOS software. The analysis results showed that Transformational Leadership, Employee Empowerment, and Work Environment have a positive and significant influence on Work Engagement, both directly and indirectly through the mediation of Work Trust. Work Trust was found to be a significant mediating variable in strengthening the influence of organizational factors and individual Work Engagement. This finding underscores the importance of the psychological mechanism of Work Trust in optimizing the influence of organizational resources on enhancing employee motivation and dedication. The practical implications of this research provide recommendations for healthcare institution managers to develop human resource management strategies focused on strengthening Transformational Leadership, enhancing Employee Empowerment, and creating a supportive Work Environment to build Work Trust and promote optimal Work Engagement among PMIK professional staff.
