Abstract

Fenomena quiet quitting semakin banyak diadopsi oleh Gen Z sebagai strategi untuk menjaga keseimbangan antara kehidupan pribadi dan pekerjaan, terutama dalam konteks kerja digital yang menuntut konektivitas tinggi dan respons cepat. Banyak dari mereka memilih untuk tetap bertahan dalam pekerjaan dengan membatasi usaha hanya sesuai deskripsi pekerjaan dibandingkan mengundurkan diri secara formal. Situasi ini diperkuat oleh lesunya pasar kerja dan ketidakpastian ekonomi, banyak pekerja muda cenderung memilih berperilaku quiet quitting. Berdasarkan latar belakang tersebut, penelitian ini bertujuan untuk menganalisis pengaruh kelelahan digital terhadap kecenderungan quiet quitting, dengan kepuasan kerja sebagai variabel mediasi. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei yang melibatkan 394 responden dari kalangan pekerja Gen Z. Alat ukur yang digunakan dalam penelitian ini yaitu Quiet Quitting Scale, Digital Burnout Scale, dan Job Satisfaction Index. Analisis mediasi dilakukan dengan metode untuk menguji pengaruh langsung dan mediasi antar variabel. Hasil penelitian menunjukkan bahwa kelelahan digital berpengaruh negatif secara signifikan terhadap kepuasan kerja. Sementara itu, kepuasan kerja juga memiliki pengaruh negatif yang signifikan terhadap kecenderungan quiet quitting dan kepuasan kerja terbukti menjadi mediator dalam hubungan antara kelelahan digital dan perilaku quiet quitting. Bagi organisasi, temuan ini menjadi pengingat terhadap potensi penurunan produktivitas dan melemahnya budaya kerja akibat meningkatnya perilaku quiet quitting di kalangan pekerja Gen Z. Bagi Gen Z, strategi bertahan ini berisiko menghambat pengembangan keterampilan dan pertumbuhan karir jangka panjang. Implikasi dari penelitian ini mendorong organisasi untuk merancang sistem kerja digital yang mendukung keseimbangan hidup-kerja melalui pengaturan waktu, jeda, dan beban kerja, sekaligus meningkatkan kepuasan kerja lewat pengakuan, komunikasi terbuka, peluang pengembangan diri, serta dukungan terhadap strategi koping. ***** The phenomenon of quiet quitting is increasingly adopted by Gen Z as a strategy to maintain work-life balance, particularly in digital work environments that demand high connectivity and rapid responsiveness. Rather than formally resigning, many choose to remain in their jobs while limiting their efforts strictly to tasks outlined in their job descriptions. This trend is reinforced by a sluggish job market and economic uncertainty, leading many young workers to opt for quiet quitting behaviors. Based on this background, this study aims to analyze the influence of digital burnout on the tendency to quiet quit, with job satisfaction serving as a mediating variable. This research employs a quantitative approach using a survey method involving 394 Gen Z workers as respondents. The instruments used include the Quiet Quitting Scale, the Digital Burnout Scale, and the Job Satisfaction Index. Mediation analysis was conducted to examine both direct and indirect effects among the variables. The findings reveal that digital burnout has a significant negative effect on job satisfaction. Furthermore, job satisfaction also shows a significant negative effect on the tendency to quiet quit, and it is proven to mediate the relationship between digital burnout and quiet quitting behavior. For organizations, these findings serve as a reminder of the potential decline in productivity and the weakening of workplace culture due to the rising prevalence of quiet quitting among Gen Z employees. For Gen Z themselves, this survival strategy carries the risk of hindering skill development and long-term career growth. The implications of this study encourage organizations to design digital work systems that support work-life balance through proper time management, breaks, and workload regulation, while also enhancing job satisfaction through recognition, open communication, opportunities for self-development, and support for coping strategies.
