Abstract
Pandemi COVID-19 membawa dampak besar terhadap produktivitas dan kesejahteraan tenaga kesehatan, termasuk perawat. Ketimpangan distribusi jumlah perawat, tingginya beban kerja, serta tuntutan emosional berdampak pada work engagement perawat. Work engagement mencerminkan kondisi psikologis positif yang ditandai dengan vigor, dedication, dan absorption dalam bekerja. Salah satu faktor yang diyakini berperan dalam meningkatkan work engagement adalah psychological capital, yaitu sumber daya psikologis positif yang mencakup self-efficacy, hope, optimism, dan resilience. Penelitian ini bertujuan untuk mengetahui pengaruh psychological capital terhadap work engagement pada perawat. Penelitian menggunakan pendekatan kuantitatif dengan teknik purposive sampling terhadap 304 perawat. Instrumen yang digunakan adalah Psychological Capital Questionnaire (PCQ-12) dan Utrecht Work Engagement Scale (UWES-9). Analisis data dilakukan dengan regresi linier sederhana. Hasil penelitian menunjukkan bahwa psychological capital berpengaruh positif dan signifikan terhadap work engagement. Artinya, semakin tinggi psychological capital yang dimiliki perawat, semakin tinggi pula work engagement mereka dalam pekerjaan. Oleh karena itu, pengembangan psychological capital dapat menjadi salah satu strategi untuk meningkatkan work engagement perawat serta mendorong kualitas kinerja dan pelayanan di rumah sakit. ***** The COVID-19 pandemic has had a significant impact on the productivity and well-being of healthcare workers, including nurses. Inequalities in the distribution of nurses, high workloads, and emotional demands have affected nurses' work engagement. Work engagement reflects positive psychological conditions characterized by vigor, dedication, and absorption in work. One factor believed to play a role in enhancing work engagement is psychological capital, which refers to positive psychological resources encompassing self-efficacy, hope, optimism, and resilience. This study aims to determine the influence of psychological capital on work engagement among nurses. The study uses a quantitative approach with purposive sampling of 304 nurses. The instruments used are the Psychological Capital Questionnaire (PCQ-12) and the Utrecht Work Engagement Scale (UWES-9). Data analysis was conducted using simple linear regression. The results of the study indicate that psychological capital has a positive and significant influence on work engagement. This means that the higher the psychological capital possessed by nurses, the higher their work engagement in their jobs. Therefore, developing psychological capital can be one strategy to enhance nurses' work engagement and improve the quality of performance and service in hospitals.
