Abstract
Penelitian ini bertujuan untuk menggambarkan pemahaman karyawan terhadap budaya Work-Life Balance (WLB), menganalisis pengaruh implementasi WLB terhadap kesejahteraan dan produktivitas kerja, serta mengidentifikasi tantangan dalam implementasinya pada Departemen Program Kerja dan Strategi Biaya di salah satu perusahaan sektor migas. Penelitian ini menggunakan pendekatan kualitatif deskriptif dengan metode wawancara mendalam, observasi, dokumentasi, serta analisis data berbantuan perangkat lunak NVivo. Hasil penelitian menunjukkan bahwa pemahaman karyawan terhadap budaya WLB tergolong baik, namun pelaksanaannya belum merata dan konsisten. Implementasi WLB berpengaruh positif terhadap kesejahteraan karyawan karena mendukung kesehatan mental dan mengurangi stres kerja. Namun, pengaruh terhadap produktivitas belum optimal, terutama di masa beban kerja tinggi seperti penyusunan WP&B. Tantangan utama yang ditemukan adalah tekanan operasional, struktur kerja kaku, budaya lembur, serta kesenjangan antara kebijakan formal dan praktik di lapangan. Penelitian ini merekomendasikan pentingnya reformasi struktural, komunikasi internal yang kuat, dan penguatan budaya organisasi yang mendukung WLB agar penerapannya lebih efektif dan menyeluruh. Kata kunci: Work-Life Balance, sektor migas, kesejahteraan karyawan, produktivitas kerja, budaya organisasi, NVivo. ***** This study aims to describe employees’ understanding of the Work-Life Balance (WLB) culture, analyze the impact of WLB implementation on employee well-being and productivity, and identify the challenges in its implementation within the Work Plan and Budget Strategy Department at an oil and gas sector company. This research employs a descriptive qualitative approach using in-depth interviews, observations, and documentation, with data analyzed through NVivo software.The results show that employees have a conceptual understanding of WLB, but its implementation remains inconsistent. WLB implementation has a positive influence on employee well-being, supporting mental health and reducing work-related stress. However, its influence on productivity remains limited or even negative, particularly during high workload periods. The main challenges identified include rigid work structures, an ingrained overtime culture, and a gap between formal policies and practical execution. This research recommends structural reform, improved internal communication, and a strengthened organizational culture that supports WLB for more effective and impactful implementation.
