Abstract
Di era persaingan bisnis yang semakin ketat, perusahaan menghadapi tantangan besar dalam mempertahankan karyawan terbaik, khususnya di kalangan generasi muda. Salah satu permasalahan utama adalah tingginya turnover intention pada karyawan Generasi Z yang kini mendominasi pasar tenaga kerja. Dalam industri food and beverages, perusahaan dituntut memiliki strategi pengelolaan sumber daya manusia yang adaptif dan efektif untuk menekan niat berpindah kerja. Faktor-faktor yang berpengaruh terhadap turnover intention antara lain perceived organizational support (POS), meaningful work, dan job satisfaction. Penelitian ini bertujuan untuk menguji pengaruh POS dan meaningful work terhadap turnover intention dengan job satisfaction sebagai variabel mediasi. Penelitian ini menggunakan pendekatan kuantitatif dengan desain asosiatif kausal. Populasi penelitian adalah karyawan Generasi Z pada usaha food and beverages dengan teknik sampling jenuh sehingga seluruh anggota populasi dijadikan sampel, berjumlah 223 responden. Analisis data dilakukan menggunakan metode Structural Equation Modelling – Analysis Moment of Structure (SEM-AMOS). Hasil penelitian menunjukkan bahwa POS dan meaningful work berpengaruh positif signifikan terhadap job satisfaction. POS dan job satisfaction berpengaruh negatif signifikan terhadap turnover intention, sedangkan meaningful work tidak berpengaruh langsung terhadap turnover intention. Namun demikian, POS dan meaningful work berpengaruh negatif signifikan terhadap turnover intention melalui job satisfaction. Temuan ini menegaskan bahwa job satisfaction berperan sebagai variabel mediasi penting dalam hubungan antara POS dan meaningful work terhadap turnover intention. Oleh karena itu, perusahaan yang ingin menekan turnover pada karyawan Generasi Z perlu memperkuat dukungan organisasi dan menciptakan makna kerja yang tinggi sehingga karyawan merasa puas, termotivasi, dan bertahan lebih lama di organisasi. One major issue is the high turnover intention among Generation Z employees, who now dominate the labor market. In the food and beverage sector, companies are required to have adaptive and effective human resource management strategies to reduce turnover intentions. Factors that influence turnover intention include perceived organizational support (POS), meaningful work, and job satisfaction. This study aims to examine the effect of POS and meaningful work on turnover intention, with job satisfaction as a mediating variable. This study used a quantitative approach with a causal associative design. The study population was Generation Z employees in the food and beverage industry, using a saturated sampling technique, so that all members of the population were sampled, totaling 223 respondents. Data analysis was conducted using the Structural Equation Modeling – Analysis Moment of Structure (SEM-AMOS) method. The results showed that POS and meaningful work had a significant positive effect on job satisfaction. POS and job satisfaction had a significant negative effect on turnover intention, while meaningful work had no direct effect on turnover intention. However, POS and meaningful work had a significant negative effect on turnover intention through job satisfaction. These findings confirm that job satisfaction plays a crucial mediating role in the relationship between POS and meaningful work on turnover intention. Therefore, companies seeking to reduce turnover among Generation Z employees need to strengthen organizational support and create meaningful work so that employees feel satisfied, motivated, and stay with the organization longer.
