Abstract

Penelitian ini bertujuan menganalisis pengaruh Leadership Coaching, Coach Competencies, dan Self Efficacy Coachee terhadap Job Performance peserta pelatihan kepemimpinan, dengan Leadership Learning sebagai variabel mediasi. Pendekatan yang digunakan adalah Mixed Methods Sequential Explanatory, diawali dengan survei kuantitatif terhadap 189 peserta Pelatihan Kepemimpinan Pengawas tahun 2023, dilanjutkan dengan wawancara mendalam terhadap 10 informan terpilih. Analisis kuantitatif dilakukan menggunakan Partial Least Squares Structural Equation Modeling (PLS-SEM), sedangkan data kualitatif dianalisis menggunakan pendekatan grounded theory. Hasil penelitian menunjukkan bahwa Self Efficacy Coachee memiliki pengaruh langsung dan tidak langsung yang signifikan terhadap Job Performance melalui Leadership Learning. Coach Competencies memiliki pengaruh positif terhadap Leadership Learning, namun pengaruh langsung terhadap Job Performance negatif. Sementara itu, Leadership Coaching berpengaruh langsung terhadap Job Performance, tetapi tidak signifikan terhadap Leadership Learning, sehingga hubungan mediasi tidak terbentuk. Temuan kualitatif memperkuat hasil kuantitatif, menunjukkan pentingnya kualitas relasional dan refleksi dalam sesi coaching. Studi ini menegaskan bahwa efektivitas coaching tidak bersifat universal dan menyoroti pentingnya peningkatan kompetensi coach, serta desain pelatihan yang mendukung pembelajaran reflektif. Penelitian ini memberikan kontribusi teoritis dalam pengembangan model coaching berbasis bukti serta implikasi praktis bagi penyelenggara pelatihan ASN di sektor publik. Kata Kunci: Leadership Coaching, Coach Competencies, Self-Efficacy Coachee, Leadership Learning, Job Performance, Sektor Publik, Mixed Methods. ***** This study investigates the influence of leadership coaching, coach competencies, and coachee self-efficacy on job performance, with leadership learning as a mediating variable. Employing a Mixed Methods Sequential Explanatory design, the research began with a quantitative phase involving 189 participants of the 2023 supervisory leadership training program at the Ministry of Education and Culture’s Training Center, followed by qualitative in-depth interviews with ten informants, including coaches, coachees, mentors, and training administrators. Quantitative data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM), while qualitative data were processed through grounded theory (open, axial, and selective coding). The findings indicate that coachee self-efficacy is the strongest predictor of job performance, both directly and indirectly through leadership learning. Coach competencies significantly contribute to leadership learning, but negatively influence job performance when assessed directly. Leadership coaching demonstrates a direct effect on job performance but lacks significant influence on leadership learning, resulting in a non-mediating role for this pathway. The qualitative insights reinforce these results, highlighting the pivotal role of relational quality and reflective dialogue in coaching effectiveness. This study contributes theoretically by confirming the selective mediating function of leadership learning and offers practical implications for evidence-based leadership training design. It underscores the importance of enhancing coaching skills and embedding adult learning principles in public sector training programs to drive behavioral transformation and sustained performance improvement.
