Abstract

Penelitian ini dilatarbelakangi oleh kurangnya kinerja inovatif pegawai Direktorat Jenderal Kekayaan Negara, Kementerian Keuangan Republik Indonesia (DJKN), yang menghambat pengembangan dan penerapan inovasi dalam pengelolaan kekayaan negara.. Tujuan dari penelitian ini adalah untuk menganalisis pengaruh Organizational Culture, Workforce Agility, dan Digital Literacy terhadap innovative performance pegawai DJKN, dengan Job Satisfaction sebagai variable mediasi. Penelitian ini menggunakan pendekatan kuantitaif dengan desain kausalitas untuk menguji hubungan langsung dan tidak langsung antar variable. Populasi dalam penelitian ini adalah pegawai DJKN yang berjumlah 3.749 orang dan tersebar di seluruh Indonesia. Teknik pengambilan sampel menggunakan metode probability sampling untuk menjamin keterwakilan unit secara proporsional dengan jumlah sampel 361 Pegawai. Pengolahan dan analisis data dilakukan menggunakan perangkat lunak SmartPLS 4.0 melalui pendekatan Structural Equation Modeling (SEM). Hasil penelitian menunjukkan bahwa Workforce Agility berpengaruh positif dan signifikan terhadap innovative performance dan. Job Satisfaction berpengaruh positif dan signifikan terhadap innovative performance secara langsung. Organizational Culture, Workforce Agility, dan Digital Literacy berpengaruh positif dan signifikan secara tidak langsung terhadap innovative performance melalui Job Satisfaction. Namun demikian, temuan penting dalam penelitian ini adalah bahwa pengaruh langsung Organizational Culture terhadap innovative performance tidak signifikan dan pengaruh langsung Digital Literacy terhadap innovative performance tidak signifikan . Hal ini menunjukkan bahwa Organizational Culture dan Digital Literacy tidak akan efektif mendorong kinerja inovatif tanpa penerapan strategi inovasi yang tepat. Penelitian ini memberikan kontribusi teoritis dan praktis dengan memberikan wawasan kepada manajemen DJKN tentang faktor-faktor yang memengaruhi terhadap innovative performance, seperti Organizational Culture, Digital Literacy, dan Job Satisfaction. Temuan ini menyoroti pentingnya strategi inovasi yang efektif dan Workforce Agility dalam meningkatkan kemampuan organisasi untuk beradaptasi dengan perubahan dan mencapai kinerja yang lebih tinggi. Kebaruan (novelty) penelitian ini terletak pada pengujian model inovasi organisasi dalam konteks organisasi pemerintahan, khususnya DJKN. ************************************************************ This study is motivated by the lack of innovative performance among Directorate General Of State Assets Management, Ministry Of Finance Of The Republic Of Indonesia (DGSAM) employees, which hinders the development and implementation of innovation in state asset management. The aim of this study is to analyze the impact of Organizational Culture, Workforce Agility, and Digital Literacy on the innovative performance of DJKN employees, with Job Satisfaction as a mediating variable. This research uses a quantitative approach with a causal design to test the direct and indirect relationships between variables. The population in this study consists of 3,749 DJKN employees scattered across Indonesia. The sampling technique used is probability sampling to ensure proportional representation, with a sample size of 361 employees. Data processing and analysis were conducted using SmartPLS 4.0 software through the Structural Equation Modeling (SEM) approach. The results indicate that Workforce Agility has a positive and significant effect on innovative performance, and Job Satisfaction has a positive and significant effect on innovative performance directly. Organizational Culture, Workforce Agility, and Digital Literacy have a positive and significant indirect effect on innovative performance through Job Satisfaction. However, an important finding in this study is that the direct effect of Organizational Culture on innovative performance is not significant, and the direct effect of Digital Literacy on innovative performance is also not significant. This indicates that Organizational Culture and Digital Literacy will not effectively drive innovative performance without the implementation of an appropriate innovation strategy. This study provides both theoretical and practical contributions by offering insights to DJKN management about factors influencing innovative performance, such as Organizational Culture, Digital Literacy, and Job Satisfaction. These findings highlight the importance of an effective innovation strategy and Workforce Agility in enhancing the organization's ability to adapt to changes and achieve higher performance. The novelty of this research lies in testing the organizational innovation model within the context of a government organization, specifically DJKN.
