Abstract
ABSTRAK Industri kelistrikan di Indonesia berada pada fase transformasi strategis yang ditandai oleh tuntutan peningkatan efisiensi operasional, penerapan digitalisasi, serta percepatan transisi menuju sistem energi yang berkelanjutan. Kondisi ini menuntut organisasi untuk tidak hanya mengandalkan kemajuan teknologi, tetapi juga memperkuat perilaku kerja inovatif karyawan (Innovative Work Behavior/IWB) sebagai penggerak utama inovasi berkelanjutan. Namun, kemampuan karyawan dalam menghasilkan, mengembangkan, dan mengimplementasikan ide inovatif sangat dipengaruhi oleh faktor kepemimpinan dan psikologis di tempat kerja. Penelitian ini bertujuan untuk menganalisis secara empiris pengaruh Transformational Leadership (TL) dan Creative Self-Efficacy (CSE) terhadap Innovative Work Behavior (IWB) dengan Employee Engagement (EE) sebagai variabel mediasi pada konteks industri manufaktur kelistrikan di Indonesia. Penelitian menggunakan pendekatan kuantitatif eksplanatori dengan desain cross-sectional. Data dikumpulkan melalui survei terhadap 275 karyawan dari empat perusahaan manufaktur transformator yang berlokasi di Bogor, Bekasi, Tangerang, dan Surabaya. Data dianalisis menggunakan Structural Equation Modeling (SEM) berbasis AMOS untuk menguji hubungan langsung dan tidak langsung antarvariabel. Hasil penelitian menunjukkan bahwa Transformational Leadership, Creative Self-Efficacy, dan Employee Engagement berpengaruh positif dan signifikan terhadap Innovative Work Behavior. Selain itu, Transformational Leadership dan Creative Self-Efficacy berpengaruh positif terhadap Employee Engagement, yang selanjutnya memediasi secara signifikan hubungan kedua variabel tersebut terhadap Innovative Work Behavior. Temuan ini mengindikasikan bahwa kepemimpinan transformasional yang visioner dan suportif, disertai dengan keyakinan karyawan terhadap kemampuan kreatifnya, mampu meningkatkan keterlibatan kerja yang pada akhirnya memperkuat seluruh dimensi perilaku kerja inovatif, meliputi generasi ide, promosi ide, dan implementasi ide. Penelitian ini memberikan kontribusi teoretis dengan memperluas pemahaman mengenai mekanisme psikologis yang menghubungkan kepemimpinan dan efikasi diri kreatif terhadap perilaku inovatif karyawan, serta memberikan implikasi praktis bagi pengelolaan sumber daya manusia dalam mendukung transformasi menuju industri kelistrikan berkelanjutan di Indonesia. Kata kunci: Transformational Leadership; Creative Self-Efficacy; Employee Engagement; Innovative Work Behavior. ***** ABSTRACT The electricity industry in Indonesia is undergoing a strategic transformation characterized by increasing demands for operational efficiency, the adoption of digitalization, and the acceleration of the transition toward sustainable energy systems. This condition requires organizations not only to rely on technological advancements but also to strengthen employees’ Innovative Work Behavior (IWB) as a key driver of sustainable innovation. However, employees’ ability to generate, develop, and implement innovative ideas is strongly influenced by leadership and psychological factors in the workplace. This study aims to empirically examine the effects of Transformational Leadership (TL) and Creative Self-Efficacy (CSE) on Innovative Work Behavior (IWB), with Employee Engagement (EE) serving as a mediating variable in the context of the Indonesian electricity manufacturing industry. The study employs a quantitative explanatory approach with a cross-sectional design. Data were collected through a survey of 275 employees from four transformer manufacturing companies located in Bogor, Bekasi, Tangerang, and Surabaya. The data were analyzed using Structural Equation Modeling (SEM) with AMOS to test both direct and indirect relationships among variables. The results indicate that Transformational Leadership, Creative Self-Efficacy, and Employee Engagement have positive and significant effects on Innovative Work Behavior. Furthermore, Transformational Leadership and Creative Self-Efficacy positively influence Employee Engagement, which in turn significantly mediates their effects on Innovative Work Behavior. These findings suggest that visionary and supportive transformational leadership, combined with employees’ confidence in their creative capabilities, enhances work engagement, which ultimately strengthens all dimensions of innovative work behavior, including idea generation, idea promotion, and idea implementation. This study contributes theoretically by extending the understanding of the psychological mechanisms linking leadership and creative self-efficacy to employees’ innovative behavior and offers practical implications for human resource management in supporting the transformation toward a sustainable electricity industry in Indonesia.
