Abstract

Latar belakang penelitian didasari oleh kebutuhan perusahaan industri untuk tidak hanya berorientasi pada efisiensi ekonomi, tetapi juga pada keberlanjutan lingkungan yang menjadi indikator penting dalam pembangunan industri hijau. Penelitian ini bertujuan untuk menganalisis pengaruh kepemimpinan transformasional terhadap kinerja lingkungan, dengan budaya organisasi dan motivasi kerja sebagai variabel mediasi pada PT. Maligi Permata Industrial Estate (MPIE) Karawang. Metode penelitian menggunakan pendekatan kuantitatif eksplanatori dengan teknik Partial Least Squares–Structural Equation Modeling (PLS-SEM). Data dikumpulkan melalui kuesioner terhadap karyawan Divisi Utility and Environmental Control yang berperan langsung dalam pengelolaan sumber daya, energi, dan lingkungan kawasan industri. Hasil penelitian menunjukkan bahwa kepemimpinan transformasional berpengaruh positif dan signifikan terhadap budaya organisasi, namun tidak berpengaruh langsung terhadap motivasi kerja maupun kinerja lingkungan. Pengaruh kepemimpinan terhadap kinerja lingkungan terbukti bersifat tidak langsung, melalui budaya organisasi dan motivasi kerja sebagai mediator ganda (serial mediation). Selain itu, budaya organisasi berpengaruh positif dan signifikan terhadap motivasi kerja, sementara motivasi kerja memiliki pengaruh positif dan signifikan terhadap kinerja lingkungan. Temuan ini menegaskan bahwa pencapaian kinerja lingkungan berkelanjutan tidak hanya ditentukan oleh kebijakan dan teknologi, melainkan oleh sinergi antara kepemimpinan visioner, budaya organisasi yang berorientasi keberlanjutan, dan motivasi kerja karyawan. Penelitian ini memberikan kontribusi teoretis terhadap pengembangan konsep green transformational leadership serta implikasi praktis bagi penguatan sistem manajemen lingkungan berbasis nilai dan perilaku karyawan di sektor industri. Kata kunci: Kepemimpinan Transformasional, Budaya Organisasi, Motivasi Kerja, Kinerja Lingkungan, PLS-SEM. ***** The background of this study is based on the need for industrial companies to not only focus on economic efficiency but also on environmental sustainability, which is an important indicator in green industrial development. This study aims to analyse the influence of transformational leadership on environmental performance, with organisational culture and work motivation as mediating variables at PT. Maligi Permata Industrial Estate (MPIE) Karawang. The research method used an explanatory quantitative approach with the Partial Least Squares–Structural Equation Modelling (PLS-SEM) technique. Data were collected through questionnaires administered to employees of the Utility and Environmental Control Division who are directly involved in the management of resources, energy, and the industrial estate environment. The results show that transformational leadership has a positive and significant effect on organisational culture, but does not directly affect work motivation or environmental performance. The effect of leadership on environmental performance is proven to be indirect, through organisational culture and work motivation as double mediators (serial mediation). In addition, organisational culture has a positive and significant effect on work motivation, while work motivation has a positive and significant effect on environmental performance. These findings confirm that the achievement of sustainable environmental performance is not only determined by policy and technology, but also by the synergy between visionary leadership, a sustainability-oriented organisational culture, and employee work motivation. This study contributes theoretically to the development of the concept of green transformational leadership and has practical implications for strengthening value-based environmental management systems and employee behaviour in the industrial sector.
