Abstract
Penelitian ini bertujuan menganalisis pengaruh kepemimpinan transformasional, budaya organisasi, dan agile learning terhadap kinerja inovasi dosen melalui pengambilan keputusan sebagai variabel mediasi di Universitas Mercu Buana Jakarta. Latar belakang penelitian ini didasari oleh rendahnya capaian inovasi akademik dosen di era digital meskipun kebijakan strategis seperti insentif publikasi dan pelatihan kompetensi telah diterapkan. Hal tersebut menunjukkan perlunya pendekatan manajerial yang integratif dan partisipatif. Penelitian menggunakan pendekatan kuantitatif dengan metode Structural Equation Modeling–Partial Least Square (SEM-PLS). Populasi penelitian adalah dosen Universitas Mercu Buana, dengan pengambilan sampel menggunakan teknik proportionate stratified random sampling. Variabel penelitian terdiri dari kepemimpinan transformasional (X1), budaya organisasi (X2), agile learning (X3), pengambilan keputusan (Z), dan kinerja inovasi dosen (Y). Hasil penelitian menunjukkan bahwa kepemimpinan transformasional, budaya organisasi, dan agile learning berpengaruh positif dan signifikan terhadap pengambilan keputusan serta kinerja inovasi dosen. Pengambilan keputusan juga terbukti memediasi hubungan ketiga variabel tersebut terhadap kinerja inovasi. Temuan ini menegaskan bahwa kepemimpinan yang inspiratif, budaya kolaboratif, dan pembelajaran tangkas membentuk ekosistem akademik yang inovatif dan adaptif. Penelitian ini berkontribusi dalam memperkuat teori perilaku organisasi dan manajemen sumber daya manusia di pendidikan tinggi. Secara praktis, hasilnya dapat menjadi dasar bagi pimpinan perguruan tinggi untuk merancang kebijakan pengembangan dosen berbasis partisipasi, pembelajaran berkelanjutan, dan pengambilan keputusan inklusif. Kata kunci: kinerja inovasi dosen; kepemimpinan transformasional; budaya organisasi; agile learning; pengambilan keputusan.********This study aims to analyze the influence of transformational leadership, organizational culture, and agile learning on lecturers‘ innovation performance, with decision-making as a mediating variable at Universitas Mercu Buana Jakarta. The study was motivated by the suboptimal level of academic innovation performance among faculty members despite the implementation of various human resource development policies in the digital era. A quantitative approach was employed using Structural Equation Modeling– Partial Least Squares (SEM-PLS). The population consisted of 895 permanent faculty members, with 269 respondents selected through proportionate stratified random sampling. The variables examined in this study include transformational leadership, organizational culture, agile learning, decision-making, and faculty innovation performance. The findings indicate that transformational leadership, organizational culture, and agile learning have a positive and significant effect on decision-making. Organizational culture and agile learning also demonstrate a direct positive and significant effect on faculty innovation performance. However, transformational leadership does not show a significant direct effect on innovation performance. Decision-making is found to have a significant negative effect on innovation performance and mediates the relationships among variables in a weakening direction. These findings suggest that faculty innovation performance is shaped not only by leadership and organizational culture but also by the nature of the decisionmaking system. Bureaucratic and less participatory decision-making mechanisms may limit creativity and innovative initiatives within higher education institutions.
