Abstract
Penelitian ini bertujuan untuk mendeskripsikan budaya kerja, mengidentifikasi pengalaman pengurus, dan menganalisis dinamika pola adaptasi pengurus dalam organisasi Persekutuan Mahasiswa Kristen Universitas Negeri Jakarta (PMK UNJ). Penelitian ini dilatarbelakangi oleh adanya kecenderungan perubahan orientasi keterlibatan dalam organisasi, di mana aktivitas yang pada awalnya dimaknai sebagai bagian dari pelayanan, pembinaan, dan pemuridan mahasiswa Kristen, dalam praktiknya dapat bergeser menjadi rutinitas yang lebih berorientasi pada pemenuhan tanggung jawab organisasi. Penelitian ini menggunakan pendekatan kualitatif dengan metode studi kasus. Informan dipilih menggunakan teknik purposive sampling yang terdiri atas Badan Pengurus Harian (BPH), pengurus bidang, dan alumni pengurus PMK UNJ. Peneliti menempati posisi sebagai insider researcher dan meminimalkan potensi bias melalui refleksivitas, triangulasi sumber, serta triangulasi metode. Pengumpulan data dilakukan melalui wawancara mendalam observasi partisipatif, dan studi dokumentasi. Data dianalisis melalui tahapan reduksi data, penyajian data, dan penarikan kesimpulan. Hasil penelitian menunjukkan bahwa budaya kerja PMK UNJ ditandai oleh rutinitas program yang terstruktur, intensitas aktivitas yang tinggi, dan ekspektasi keterlibatan yang kuat. Pengalaman pengurus mencakup dimensi struktural, emosional, dan reflektif yang membentuk cara mereka menjalani serta memaknai keterlibatan dalam organisasi. Dalam dinamika keterlibatan tersebut, pengurus pada awalnya berada dalam kondisi konformitas, namun tekanan struktural yang muncul dari rutinitas dan tuntutan organisasi mendorong terjadinya pergeseran orientasi menuju kecenderungan ritualisme. Penelitian ini menyimpulkan bahwa ritualisme merupakan bagian dari dinamika pola adaptasi pengurus dalam merespons tekanan struktural organisasi. ***** This study aims to understand the dynamics of adaptation patterns among student leaders in the Christian Student Fellowship Organization at Jakarta State University (PMK UNJ), particularly in examining the relationship between organizational goals and the daily practices of its leaders. The study is motivated by the tendency of shifting orientations in organizational involvement, where activities initially understood as forms of service, spiritual nurturing, and discipleship of Christian students may gradually transform into routines that are more oriented toward fulfilling organizational responsibilities. The research focuses on organizational work culture, the experiences of student leaders, and the dynamics between cultural goals and institutionalized means within the leadership practices of PMK UNJ. This study employs a qualitative approach using a case study method. The theoretical framework is based on Robert K. Merton’s theory of social structure and adaptation patterns, particularly the concepts of cultural goals, institutionalized means, conformity, and ritualism. Data were collected through in-depth interviews, participant observation, and document analysis involving both active and former leaders of PMK UNJ. The data were analyzed through the processes of data reduction, data display, and conclusion drawing to understand the dynamics of organizational involvement among the leaders. The findings indicate that the leaders’ involvement initially reflected a condition of conformity, in which organizational goals and institutionalized means were aligned. However, the high intensity of organizational activities, repetitive work patterns, and continuous responsibilities generated structural pressures within organizational practices. These conditions encouraged a shift in the orientation of involvement, whereby organizational activities continued to be carried out consistently but were not always accompanied by a strong orientation toward the substantive goals of the organization. From Robert K. Merton’s perspective, this condition demonstrates a tendency toward ritualism, in which adherence to institutionalized means is maintained while commitment to organizational goals gradually weakens. This study concludes that ritualism emerges as part of the leaders’ adaptive response to structural pressures within the organization.
