Abstract

Kualitas Kehidupan Kerja (Quality of Work Life/QWL) guru saat ini menghadapi tantangan besar akibat meningkatnya beban administrasi, tuntutan adaptasi digital, dan dinamika sosial di sekolah. Rendahnya QWL sering kali bermanifestasi pada penurunan motivasi dan risiko burnout, yang dipicu oleh sistem insentif yang belum optimal, keterbatasan kompetensi pedagogik dalam menghadapi kurikulum baru, serta lingkungan kerja yang kurang kondusif. Penelitian ini bertujuan untuk menganalisis pengaruh insentif dan kompetensi pedagogik terhadap QWL guru, baik secara langsung maupun tidak langsung melalui peran mediasi lingkungan kerja. Penelitian ini menggunakan metode kuantitatif. Data dikumpulkan melalui kuesioner terstruktur dari 304 guru yang dipilih sebagai responden. Analisis data menggunakan teknik Partial Least Squares – Structural Equation Modeling (PLS-SEM) untuk menguji validitas, reliabilitas, dan hubungan struktural antarvariabel. Analisis membuktikan delapan temuan signifikan: (1) Insentif berpengaruh positif terhadap QWL (t=4,841; p=0,000); (2) Kompetensi Pedagogik berpengaruh positif terhadap QWL (t=2,397; p=0,017); (3) Lingkungan Kerja berpengaruh positif terhadap QWL (t=2,191; p=0,028); (4) Insentif berpengaruh positif terhadap Lingkungan Kerja (t=3,640; p=0,010); (5) Kompetensi Pedagogik berpengaruh positif terhadap Lingkungan Kerja (t=3,137; p=0,026); (6) Insentif berpengaruh positif terhadap Kompetensi Pedagogik (t=2,404; p=0,016); (7) Lingkungan Kerja memediasi pengaruh Insentif terhadap QWL secara signifikan (t=3,615; p=0,000); dan (8) Lingkungan Kerja memediasi pengaruh Kompetensi Pedagogik terhadap QWL secara signifikan (t=2,982; p=0,004). Secara teoretis, penelitian ini memperkuat Social Exchange Theory dan model mediasi dalam manajemen sumber daya manusia pendidikan. Secara praktis, hasil ini menjadi rujukan bagi pembuat kebijakan untuk mengintegrasikan skema kesejahteraan materi dengan perbaikan iklim sekolah guna menjamin keberlanjutan kualitas hidup para pendidik.*****The Quality of Work Life (QWL) of teachers currently faces significant challenges due to increasing administrative burdens, digital adaptation demands, and social dynamics within schools. Theoretically, this study strengthens Social Exchange Theory and mediation models in educational human resource management. Practically, these results serve as a reference for policymakers to integrate material welfare schemes with school climate improvements to ensure the sustainable quality of life for educators.
