Abstract
Penelitian ini bertujuan untuk menganalisis pengaruh langsung positif kepemimpinan terhadap kepuasan kerja, pengaruh langsung positif stres kerja terhadap kepuasan kerja, pengaruh langsung positif kepemimpinan terhadap kondisi stres kerja, serta pengaruh tidak langsung kepemimpinan terhadap kepuasan kerja melalui kondisi stres kerja pada guru SMP swasta di Jakarta Timur. Penelitian menggunakan pendekatan kuantitatif dengan metode survei dan analisis jalur. Analisis dilakukan terhadap data 100 responden menggunakan instrumen skala Likert yang masing-masing terdiri atas 35 butir untuk variabel kepemimpinan, kondisi stres kerja, dan kepuasan kerja. Butir negatif diberi skor terbalik sehingga skor kondisi stres kerja yang lebih tinggi menunjukkan tingkat stres yang lebih rendah atau lebih terkendali. Instrumen memiliki reliabilitas yang sangat baik dengan nilai Cronbach's Alpha sebesar 0,953 untuk kepemimpinan, 0,956 untuk kondisi stres kerja, dan 0,956 untuk kepuasan kerja. Hasil pengujian menunjukkan bahwa data dan residual memenuhi asumsi normalitas serta hubungan antarvariabel bersifat linear. Kepemimpinan berpengaruh langsung positif dan signifikan terhadap kepuasan kerja dengan koefisien jalur 0,429, nilai t sebesar 5,211, dan p < 0,001. Kondisi stres kerja berpengaruh langsung positif dan signifikan terhadap kepuasan kerja dengan koefisien jalur 0,383, nilai t sebesar 4,652, dan p < 0,001. Kepemimpinan juga berpengaruh langsung positif dan signifikan terhadap kondisi stres kerja dengan koefisien jalur 0,455, nilai t sebesar 5,058, dan p < 0,001. Pengaruh tidak langsung kepemimpinan terhadap kepuasan kerja melalui kondisi stres kerja sebesar 0,174, dengan nilai Sobel 3,424, p = 0,001, dan interval kepercayaan bootstrap 95% sebesar 0,094-0,271. Hasil tersebut menunjukkan bahwa kondisi stres kerja berperan sebagai mediator parsial. Kepemimpinan dan kondisi stres kerja secara bersama-sama mampu menjelaskan 47,9% variasi kepuasan kerja. Dengan demikian, peningkatan kualitas kepemimpinan kepala sekolah dan pengelolaan tekanan kerja secara efektif merupakan faktor penting dalam meningkatkan kepuasan kerja guru.***** This study aimed to analyze the direct effect of leadership on job satisfaction, the direct effect of work-stress conditions on job satisfaction, the direct effect of leadership on work-stress conditions, and the indirect effect of leadership on job satisfaction through work-stress conditions among private junior high school teachers in East Jakarta. A quantitative survey approach and path analysis were applied. The analysis involved data from 100 respondents measured using Likert-scale instruments consisting of 35 items for each variable: leadership, work-stress conditions, and job satisfaction. Negatively worded items were reverse-scored; therefore, a higher work-stress-condition score indicated lower or better-managed work stress. The instruments demonstrated excellent reliability, with Cronbach's Alpha coefficients of 0.953 for leadership, 0.956 for work-stress conditions, and 0.956 for job satisfaction. The results indicated that the data and regression residuals met the normality assumption and that the relationships among the variables were linear. Leadership had a positive and significant direct effect on job satisfaction, with a path coefficient of 0.429, t = 5.211, and p < 0.001. Work-stress conditions had a positive and significant direct effect on job satisfaction, with a path coefficient of 0.383, t = 4.652, and p < 0.001. Leadership also had a positive and significant direct effect on work-stress conditions, with a path coefficient of 0.455, t = 5.058, and p < 0.001. The indirect effect of leadership on job satisfaction through work-stress conditions was 0.174, with a Sobel statistic of 3.424, p = 0.001, and a 95% bootstrap confidence interval of 0.094-0.271. These findings indicate that work-stress conditions partially mediated the relationship between leadership and job satisfaction. Leadership and work-stress conditions jointly explained 47.9% of the variance in job satisfaction. Therefore, strengthening school-principal leadership and managing work pressure effectively are important strategies for improving teachers' job satisfaction.
