Abstract

ABSTRAK Kepuasan kerja merupakan salah satu faktor yang memainkan peran penting bagi sumber daya manusia untuk meningkatkan dan memperoleh hasil kerja yang maksimal untuk kemajuan perusahaan. Tujuan penelitian ini adalah untuk mengembangkan model pengukuran dan model struktural kepuasan kerja karyawan berdasarkan promosi karyawan dan komunikasi atasan bawahan, melalui lingkungan kerja pada PT. Holcim Indonesia, Tbk. Penelitian ini menggunakan metode survei, melibatkan 360 karyawan tetap PT. Holcim Indonesia sebagai populasi dan 190 orang karyawan tetap sebagai sampel (responden). Penentuan sampel menggunakan teknik proporsional random sampling. Data dikumpulkan menggunakan skala Likert, dengan Construct Reliability dan Variance Extracted untuk variabel kepuasan kerja, promosi karyawan, komunikasi atasan bawahan, serta lingkungan kerja. Teknik analisis yang digunakan adalah Structural Equation Modelling (SEM) dengan program Lisrel dan SPSS. Hasil penelitian mengungkapkan bahwa promosi karyawan, komunikasi atasan bawahan, dan lingkungan kerja berpengaruh langsung positif terhadap kepuasan kerja karyawan. Komunikasi atasan bawahan memiliki pengaruh paling dominan terhadap kepuasan kerja. Selanjutnya promosi karyawan dan komunikasi atasan bawahan berpengaruh langsung positif terhadap kerja lingkungan kerja karyawan. Promosi karyawan memiliki pengaruh paling dominan terhadap lingkungan kerja. Promosi karyawan tercermin dalam indikator kejujuran dalam bekerja, kesesuaian dalam pendidikan, tugas yang pernah dijalani, dan keberhasilan kerja. Komunikasi atasan bawahan tercermin dalam indikator memberi informasi secara terbuka, ikut merasa kesulitan, memberi dukungan, dan memberi tanggapan positif. Lingkungan kerja tercermin dalam indikator tata letak ruang, kelengkapan sarana dan prasarana, tekanan kerja, keamanan kerja, dan kenyamanan kerja. Sedangkan kepuasan kerja tercermin dalam indikator penugasan manajerial, kecukupan imbalan, dan hubungan dengan rekan kerja. Kesimpulan penelitian adalah bahwa promosi karyawan, komunikasi atasan bawahan, dan lingkungan kerja tidak hanya berpengaruh langsung terhadap kepuasan kerja karyawan, tetapi juga promosi karyawan dan komunikasi atasan bawahan berpengaruh secara tidak langsung terhadap kepuasan kerja karyawan melalui mediasi lingkungan kerja. Lingkungan kerja yang kondusif merupakan wahana yang memediasi tumbuhnya kepuasan kerja pada PT.Holcim Indonesia, Tbk Hasil penelitian ini diharapkan dapat memberikan masukan bagi top manajemen di PT. Holcim Indonesia, Tbk agar menjadi masukan dalam program peningkatan kepuasan kerja karyawan yang akan datang dengan mengacu variabel dan indikator yang mempengaruhinya. *********************** ABSTRACT Job satisfaction is one factor that plays an important role for human resources to improve and obtain maximum performance for the progress of the company. The purpose of this study was to develop a measurement model and a structural model of employee job satisfaction based on employee promotion and top and down communication, through the work environment at PT. Holcim Indonesia, Tbk. This research uses survey method, involving 360 permanent employees of PT. Holcim Indonesia as a population and 190 permanent employee as a sample (respondent). Sampling using proportional random sampling technique. Data was collected using a Likert scale, with Construct Reliability and Variance Extracted work satisfaction variables, employee promotion, upward downward communication, and work environment. The analysis technique used is Structural Equation Modeling (SEM) with the LISREL and SPSS program. The results revealed that employee promotion, upward downward communication, and the work environment had a direct positive effect on employee job satisfaction. Upward downward communication has the most dominant influence on job satisfaction. Furthermore, employee promotions and upward downward communication have a positive direct effect on the work environment of employees. Employee promotion has the most dominant influence on the work environment. Employee promotion is reflected in indicators of honesty at work, suitability in education, tasks that have been undertaken, and work success. Upward downward communication is reflected in indicators giving information openly, participating in feeling difficulties, giving support, and giving positive responses. The work environment is reflected in indicators of spatial layout, completeness of facilities and infrastructure, work pressure, job security, and work comfort. Whereas job satisfaction is reflected in managerial assignment indicators, the adequacy of rewards, and relationships with coworkers. The conclusion of the research is that employee promotion, upward downward communication, and the work environment not only directly influence on employees’ job satisfaction, but also employee promotion and upward downward communication have an indirectly affect employee job satisfaction through mediating the work environment. A conducive work environment is a vehicle that mediates the growth of job satisfaction at PT Holcim Indonesia, Tbk. The results of this research are expected to provide input for top management at PT. Holcim Indonesia, Tbk in order to be input in the program to increase employee job satisfaction in the future by referring to the variables and indicators that influence it.
