Abstract
Keberagaman dan inklusi dalam dunia kerja menjadi isu penting di tengah perubahan sosial dan dinamika organisasi modern yang menuntut perusahaan untuk lebih adaptif dan responsif terhadap keberagaman tenaga kerja. Penelitian ini berfokus pada strategi budaya PT. Bank CIMB Niaga dalam mengimplementasikan prinsip Diversity, Equity & Inclusion (DEI) serta bagaimana nilai - nilai inklusi tersebut dikonstruksikan melalui interaksi sosial dan diproyeksikan sebagai arah masa depan organisasi. Untuk memahami proses pembentukan budaya tersebut, penelitian ini menggunakan Teori Konstruksi Sosial oleh Peter L. Berger dan Thomas Luckmann serta Konsep Imagined Futures oleh Jens Beckert. Penelitian ini menggunakan pendekatan kualitatif dengan metode studi kasus melalui wawancara mendalam, FGD, observasi, penelusuran dokumen perusahaan serta analisis media internal. Adapun informan wawancara dalam penelitian ini berjumlah 10 orang, terdiri dari 5 tim HR Culture, Diversity & Inclusion sebagai tim yang bertanggung jawab dalam implementasi program dan juga 5 karyawan lain sebagai partisipan untuk mendapatkan perspektif yang lebih luas. Teknik triangulasi ini digunakan untuk memastikan keabsahan data dan meningkatkan kedalaman analisis. Hasil penelitian ini menunjukkan bahwa PT. Bank CIMB Niaga mengintegrasikan prinsip Keberagaman dan Inklusi melalui berbagai strategi budaya, mencangkup edukasi & gamifikasi, regulasi, kampanye dan acara internal, media komunikasi, hingga mekanisme monitoring dan evaluasi. Upaya tersebut membentuk proses konstruksi sosial meliputi eksternalisasi, objektivasi dan internalisasi sehingga membentuk realitas sosial yang diterima oleh karyawan. Namun, masih terdapat tantangan implementasi, seperti ketimpangan pemahaman, keterbatasan aksesibilitas, hingga pengembangan program. Melalui perspektif imagined futures, budaya inklusif yang terbentuk berperan sebagai orientasi masa depan perusahaan dalam menghadapi ketidakpastian sekaligus menjadi landasan bagi perusahaan untuk memperkuat identitas kolektif. Penelitian ini menyimpulkan bahwa strategi budaya perusahaan berperan penting dalam membangun lingkungan kerja yang aman, suportif dan setara bagi seluruh karyawan. ***** Diversity and inclusion in the workplace have become increasingly important issues amid social change and organizational dynamics that require companies to be more adaptive and responsive to a diverse workforce. This study focuses on the cultural strategies of PT. Bank CIMB Niaga in implementing the principles of Diversity, Equity & Inclusion (DEI), as well as how inclusive values are socially constructed through daily interactions and projected as part of the organization’s future direction. To understand this cultural formation process, the study employs the Social Construction Theory by Peter L. Berger and Thomas Luckmann and the Imagined Futures concept by Jens Beckert. This research uses a qualitative approach with a case study method through in-depth interviews, focus group discussions, direct observation, document analysis and a review of internal company media. There were 10 interview informants in this study, consisting of 5 members of the HR Culture, Diversity & Inclusion team, who are responsible for implementing the program, and 5 other employees as participants to obtain a broader perspective. This triangulation technique was used to ensure data validity and enhance the depth of analysis. The findings show that PT. Bank CIMB Niaga integrates DEI principles through various cultural strategies, including education and gamification, regulation, internal campaigns and events, communication media and evaluation mechanisms. These efforts form a social construction process involving externalization, objectivation and internalization, shaping a social reality that is widely accepted by employees. However, several challenges remain, such as gaps in understanding, limited accessibility and program development constraints. From the perspective of imagined futures, the inclusive culture that has been established functions as an orientation for the company’s future in navigating uncertainty, while strengthening its collective identity. This study concludes that cultural strategies play a crucial role in building a workplace environment that is safe, supportive and equitable for all employees.
