Abstract

ABSTRAK Penelitian ini bertujuan untuk menguji pengaruh job autonomy dan job crafting terhadap innovative work behavior dengan efek mediasi work satisfaction dan work engagement. Penelitian ini merupakan studi survei yang dilakukan terhadap dosen pada universitas dengan status Badan Layanan Umum (BLU) di Indonesia. Data penelitian dikumpulkan melalui instrumen kuesioner yang dibangun berdasarkan proses operasionalisasi setiap konstruk yang dikembangkan dari berbagai penelitian sebelumnya. Kuesioner dikirimkan kepada dosen di 33 Perguruan Tinggi Badan Layanan Umum di Indonesia untuk diisi secara online. Hasil penelitian dijelaskan secara deskriptif dan verikatif menggunakan pendekatan Structural Equation Modeling dengan bantuan alat statistik lisrel 8.8. Hasil pengujian membuktikan bahwa, innovative work behaviour dosen sangat di pengaruhi oleh job autonomy, job crafting, work engagement, dan work satisfaction dosen dalam bekerja. Hasil pengujian secara simultan menunjukan bahwa job crafting dosen merupakan variabel independen yang pengaruhnya paling besar terhadap perilaku inovatif dosen dalam bekerja, dibandingkan variabel independen lainnya. Selanjutnya hasil pengujian pengaruh mediasi dari work engagement dan work satisfaction, menunjukan work engagement menjadi mediasi yang baik pengaruh job autonomy dan job crafting terhadap innovative work behaviour. Sedangkan work satisfaction tidak terbukti menjadi mediasi yang baik pengaruh antara job autonomy dan innovative work behaviour. Secara teoritikal, self-determination theory masih relevan menjelaskan temuan penelitian bahwa kebutuhan psikologis bawaan, seperti otonomi kerja, kreativitas bekerja sebagai dasar yang kokoh untuk motivasi diri sebagai pendorong kepuasan diri dalam membentuk perilaku inovatif individu di tempat kerja. ********** ABSTRACT This study aims to examine the effect of job autonomy and job crafting on innovative work behavior with mediating effects of work satisfaction and work engagement. This research is a survey conducted on lecturers at universities with Public Service Agency, called BLU in Indonesia. The research data was collected through a questionnaire instrument, which was built based on the operationalization process of each construct developed from various previous studies. The questionnaire was sent by lecturers at 33 BLU UniversitiesinIndonesia to be filled out online. The results of the study were described descriptively and verified using a Structural Equation Modeling approach with the help of the statistical tool Lisrel 8.8. This studi prove that the innovative work behavior of lecturers is strongly influenced by the factors of job autonomy, job crafting, work Engagement, and work satisfaction of lecturers at work. The results of the simultaneous test show that the lecturer's job crafting is the biggest predictive factor in improving the lecturer's innovative behavior at work. The model in this study also examines the mediating role of work engagement and work satisfaction, where work engagement can be a good mediation of the relationship between job autonomy and job crafting on innovative work behavior. Meanwhile, work satisfaction is not proven to be a good mediation of the relationship between job autonomy and innovative work behavior. This study confirms that the conception of Self-determination theory, which explains innate psychological needs as a solid basis for self-motivation and integration of self-satisfaction to encourage the emergence of positive processes for innovative behavior in the workplace
