Abstract

The purpose of this research is to analyze, evaluate and develop models which states that the performance of nurses is mediated by job satisfaction which is supported by organizational culture, areer development and remuneration. In addition, it also pays attention to the relationship between career development variables and remuneration. This research was conducted at the Embung Fatimah Regional General Hospital, Batam City, using a survey method and involving 200 clinical nurses asrespondents. Sampling with stratified random sampling. Data analysis using Structural Equation Modeling (SEM). The research findings of the measurement model revealed that all indicators of the instrument variables were valid and had good reliability. The findings of the structural model reveal that Organizational Culture, Career Development, Remuneration and Job Satisfaction have a direct positive effect on Nurse Performance. It was also found that the positive direct effect of career development and remuneration on job satisfaction and the positive direct effect of career development on remuneration, but no direct positive effect of organizational culture on job satisfaction was found. In addition to the direct influence, there was also an indirect effect of career development and remuneration on performance through job satisfaction. The results of this study indicate that job satisfaction and remuneration are mediating variables so that they become novelty in this research model. The Director of the Embung Fatimah Regional General Hospital to improve the performance of clinical nurses must pay attention to the professional career development of clinical nurses, and implement proper and fair remuneration management according to applicable rules, regarding the provision of services in hospitals. ******* Tujuan dari penelitian ini untuk menganalisis, mengevaluasi, mengembangkan model yang menyatakan bahwa kinerja perawat dimediasi oleh kepuasan kerja yang didukung oleh budaya organisasi, pengembangan karir dan remunerasi. Selain itu juga memperhatikan hubungan variabel pengembangan karir dengan remunerasi. Penelitian ini dilakukan di Rumah Sakit Umum Daerah Embung Fatimah Kota Batam, menggunakan metode survey dan melibatkan 200 orang perawat klinis sebagai responden. Penarikan sampel dengan stratified random sampling. Analisis dara menggunakan Structural Equation Modeling (SEM). Temuan penelitian model pengukuran mengungkapkan semua indikator instrumen variabel valid dan reliabilitas baik. Temuan model struktural mengungkapkan Budaya Organisasi, Pengembangan Karir, Remunerasi dan Kepuasan Kerja berpengaruh langsung positif terhadap Kinerja Perawat. Ditemui juga pengaruh langsung positif pengembangan karir dan remunerasi terhadap kepuasan kerja, dan pengaruh langsung positif pengembangan karir terhadap remunerasi, namun tidak didapatkan pengaruh langsung positif budaya organisasi terhadap kepuasan kerja. Selain pengaruh langsung didapatkan juga pengaruh tidak langsung pengembangan karir dan remunerasi terhadap kinerja melalui kepuasan kerja. Hasil penelitian ini menunjukan kepuasan kerja dan remunerasi merupakan variabel mediating sehingga menjadi novelty dalam model penelitian ini. Direktur Rumah Sakit Umum Daerah Embung Fatimah untuk meningkatkan kinerja perawat klinis harus memperhatikan pengembangan karir professional perawat klinis, dan menerapkan pengelolaan remunerasi yang layak dan adil sesuai aturan yang berlaku, tentang pemberian jasa pelayanan di Rumah Sakit.
