Abstract
Kepemimpinan dan lingkungan kerja adalah dua faktor utama yang memengaruhi kepuasan kerja pegawai, terutama di organisasi pemerintah seperti Direktorat Lalu Lintas dan Angkutan Laut Kementerian Perhubungan. Penelitian ini bertujuan menganalisis pengaruh kepemimpinan dan lingkungan kerja terhadap kepuasan kerja pegawai. Berdasarkan pengamatan awal, ditemukan bahwa kepemimpinan yang kurang efektif dan lingkungan kerja yang belum mendukung menjadi kendala utama. Penelitian ini menggunakan pendekatan kuantitatif untuk mengidentifikasi hubungan antara kepemimpinan, lingkungan kerja, dan kepuasan kerja. Hasil penelitian menunjukkan bahwa kepemimpinan dan lingkungan kerja secara simultan memiliki pengaruh signifikan terhadap kepuasan kerja dengan kontribusi sebesar 17,3%. kepemimpinan kolaboratif yang berorientasi pada pengembangan individu terbukti meningkatkan motivasi dan menciptakan lingkungan kerja kondusif. Meskipun lingkungan kerja secara umum dinilai positif, pengaruhnya secara parsial terhadap kepuasan kerja tidak signifikan. Sebaliknya, kepemimpinan secara parsial memiliki pengaruh signifikan, terutama melalui dukungan dan bimbingan kepada pegawai. Dengan skor variabel rata-rata tinggi, peluang peningkatan kepuasan kerja dapat dilakukan melalui elemen seperti keadilan upah, kesempatan promosi, dan tantangan pekerjaan yang mendukung pengembangan karir berkelanjutan. Kata Kunci: Kepemimpinan, Lingkungan Kerja, Kepuasan Kerja ***** Leadership and the work environment are two main factors influencing employee job satisfaction, especially in government organizations such as the Directorate of Sea Traffic and Transportation at the Ministry of Transportation. This study aims to analyze the impact of leadership and the work environment on employee job satisfaction. Preliminary observations reveal that ineffective leadership and an unsupportive work environment are the primary challenges. This research employs a quantitative approach to identify the relationships between leadership, the work environment, and job satisfaction. The results indicate that leadership and the work environment collectively have a significant influence on job satisfaction, contributing 17.3%. A collaborative leadership focused on individual development has been shown to enhance motivation and create a conducive work environment. While the work environment is generally perceived positively, its partial effect on job satisfaction is not significant. Conversely, leadership has a significant partial influence, particularly through providing support and guidance to employees. With high average scores for the variables, there is an opportunity to further enhance job satisfaction through elements such as equitable compensation, promotion opportunities, and challenging tasks that support sustainable career development.
