Abstract
Penelitian ini bertujuan untuk menganalisis pengaruh Trust dan Ethical Climate terhadap Affective Commitment pegawai, dengan Employee Readiness for Change sebagai variabel mediasi, pada Mahkamah Konstitusi Republik Indonesia. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei, dan data dikumpulkan melalui kuesioner dari 172 pegawai. Pengolahan data dilakukan dengan menggunakan Structural Equation Modeling (SEM) melalui program AMOS. Hasil penelitian menunjukkan bahwa Trust dan Ethical Climate berpengaruh positif dan signifikan terhadap Employee Readiness for Change, serta secara langsung dan tidak langsung berpengaruh terhadap Affective Commitment. Employee Readiness for Change terbukti memediasi hubungan antara Trust dan Ethical Climate terhadap Affective Commitment. Temuan ini memperkuat relevansi model MARS dan Social Exchange Theory dalam menjelaskan keterikatan emosional pegawai dalam konteks perubahan organisasi. Implikasi praktis dari penelitian ini adalah pentingnya memperkuat kepercayaan dan iklim etis organisasi untuk meningkatkan kesiapan pegawai menghadapi perubahan, serta memperkuat komitmen afektif dalam mendukung transformasi kelembagaan.***** This study aims to analyze the influence of Trust and Ethical Climate on employees’ Affective Commitment, with Employee Readiness for Change as a mediating variable, in the context of the Constitutional Court of the Republic of Indonesia. A quantitative approach was applied using a survey method, and data were collected from 172 employees through questionnaires. Data analysis was conducted using Structural Equation Modeling (SEM) with the AMOS software. The findings show that Trust and Ethical Climate have a positive and significant effect on Employee Readiness for Change, and both directly and indirectly influence Affective Commitment. Employee Readiness for Change is proven to mediate the relationship between Trust and Ethical Climate with Affective Commitment. These findings support the relevance of MARS Model and Social Exchange Theory in explaining employees’ emotional attachment during organizational change. The practical implication highlights the importance of fostering organizational trust and ethical climate to enhance readiness for change and strengthen affective commitment in support of institutional transformation.
