Abstract
Riset tentang Well-being menjadi perhatian utama dalam lingkungan kerja yang dinamis dan penuh tantangan, terutama dalam konteks VUCA (volatilitas, ketidakpastian, kompleksitas, dan ambiguitas). Dalam penelitian sebelumnya variabel internal seperti grit dan eksternal seperti social support dipandang penting dalam membangun well-being karyawan. Namun demikian, penelitian seputar variable tersebut belum banyak dilakukan di Indonesia. Penelitian ini bertujuan untuk menguji pengaruh grit terhadap well-being serta mengevaluasi apakah social support berperan sebagai moderator dalam pengaruh tersebut dalam konteks perusahaan di Indonesia. Penelitian ini menggunakan pendekatan kuantitatif dengan desain cross-sectional. Data dikumpulkan dari 507 karyawan di wilayah Jabodetabek yang direkrut menggunakan teknik convenience sampling. Alat ukur yang digunakan meliputi (1) Indonesian Well-being Scale, (2) Employee Grit Scale, dan (3) versi Bahasa Indonesia dari Multidimensional Scale of Perceived Social support, yang sudah di uji coba pada 55 responden. Analisis statitsik dilakukan dengan uji moderasi tipe Hayes Model 1. Hasil analisis menggunakan aplikasi JASP menunjukkan bahwa grit memiliki pengaruh langsung yang signifikan terhadap well-being (β = 0,556; p = 0.022), demikian pula social support (β = 0,840; p = 0.008). Namun, efek interaksi antara grit dan social support tidak signifikan (β = 0,491; p = 0.271), yang berarti social support tidak memoderasi pengaruh grit terhadap well-being. Temuan ini menunjukkan bahwa meskipun kedua variabel memiliki pengaruh langsung yang kuat, social support tidak selalu memperkuat pengaruh grit terhadap well-being. Analisis lanjutan menunjukkan bahwa karyawan dengan grit tinggi cenderung tetap memiliki tingkat well-being yang tinggi meskipun menerima social support dalam jumlah rendah. Sebaliknya, pada karyawan dengan grit rendah, social support tinggi belum tentu meningkatkan wellbeing. Temuan ini menyoroti potensi ambivalensi social support dalam budaya kolektivis Indonesia, yang dapat berubah menjadi social pressure (tekanan sosial). Implikasi dari penelitian ini mendorong organisasi untuk merancang intervensi pengembangan grit dan sistem social support yang seimbang agar dapat meningkatkan well-being karyawan secara optimal. Previous studies have recognized internal variables such as grit and external factors like social support as important in fostering employee well-being. However, research on these variables remains limited in the Indonesian context. This study aimed to examine the effect of grit on well-being and to evaluate whether social support serves as a moderator in this relationship within Indonesian organizational settings. This research employed a quantitative approach with a cross-sectional design. Data was collected from 507 employees in the Greater Jakarta area using convenience sampling. The measurement instruments included (1) the Indonesian Well-being Scale, (2) the Employee Grit Scale, and (3) the Indonesian version of the Multidimensional Scale of Perceived Social Support, which were pilot tested on 55 respondents. Statistical analysis was conducted using Hayes’ Process Macro Model 1 for moderation. The results of the analysis using the JASP application indicated that grit had a significant direct effect on well-being (β = 0,556; p = 0.022), as did social support (β = 0,840; p = 0.008). However, the interaction effect between grit and social support was not significant (β = 0,491; p = 0.271), indicating that social support did not moderate the effect of grit on well-being. These findings suggest that although both variables have strong direct effects, social support does not necessarily strengthen the impact of grit on well-being. Further analysis revealed that employees with high grit tend to maintain high levels of well-being even when receiving low social support. Conversely, among employees with low grit, high social support does not necessarily enhance well-being. These results highlight the potential ambivalence of social support within Indonesia’s collectivist culture, where well-intentioned support may shift into social pressure. The implications of this study encourage organizations to design interventions that foster grit development and create balanced social support systems to optimally enhance employee well-being.
