Abstract

Penelitian ini bertujuan untuk menganalisis pengaruh Job Demand, Quality of Work Life, dan Perceived Organizational Support (POS) terhadap Work Engagement, dengan Self Determination sebagai variabel mediasi pada pegawai Lembaga Pemasyarakatan di seluruh Indonesia. Latar belakang penelitian ini adalah peran sentral work engagement dalam meningkatkan kinerja organisasi, terutama di lingkungan kerja yang memiliki tuntutan tinggi seperti Lembaga Pemasyarakatan. Penelitian ini menggunakan pendekatan kuantitatif dengan metode Partial Least Squares-Structural Equation Modeling yang melibatkan 397 sampel. Hasil analisis langsung, terdapat pengaruh positif dan signifikan Job Demand, Quality of Work Life, dan Self Determination terhadap Work Engagement. Selain itu, Job Demand, Quality of Work Life, dan Perceived Organizational Support seluruhnya memiliki pengaruh positif dan signifikan terhadap Self Determination. Self Determination sendiri juga memiliki pengaruh positif dan signifikan terhadap Work Engagement. Pada jalur mediasi, Self Determination terbukti memediasi secara positif dan signifikan pengaruh Job Demand terhadap Work Engagement. Demikian pula, Self Determination memediasi pengaruh positif dan signifikan Quality of Work Life terhadap Work Engagement, serta memediasi pengaruh positif dan signifikan Perceived Organizational Support terhadap Work Engagement. Temuan ini secara keseluruhan menguatkan bahwa self determination merupakan mekanisme psikologis penting yang menerjemahkan kondisi pekerjaan menjadi keterlibatan kerja yang tinggi.Penelitian ini memberikan implikasi teoritis dan praktis yang signifikan. Secara teoritis, penelitian ini mengontekstualisasikan model Job Demands-Resources dan Self-Determination Theory pada populasi pegawai yang unik dan menantang. Secara praktis, manajemen Lembaga Pemasyarakatan direkomendasikan untuk berinvestasi dalam program yang memperkuat budaya kerja suportif, pengakuan kontribusi, dan pengembangan interpersonal untuk secara efektif meningkatkan work engagement pegawai.*****This study aims to analyze the influence of Job Demand, Quality of Work Life, and Perceived Organizational Support on Work Engagement, with Self-Determination as a mediating variable on Correctional Institution employees throughout Indonesia. The background of this study is the central role of work engagement in improving organizational performance, especially in high-demand work environments such as Correctional Institutions. This study uses a quantitative approach with the Partial Least Squares-Structural Equation Modeling method involving 397 samples. The results of direct analysis show a positive and significant influence of Job Demand, Quality of Work Life, and Self-Determination on Work Engagement. In addition, Job Demand, Quality of Work Life, and Perceived Organizational Support all have a positive and significant influence on Self-Determination. Self-Determination also has a positive and significant influence on Work Engagement. In the mediation pathway, Self-Determination is proven to positively and significantly mediate the influence of Job Demand on Work Engagement. Similarly, mediating self-determination has a positive and significant effect on Quality of Work Life towards Work Engagement, as well as mediating the positive and significant effect of Perceived Organizational Support towards Work Engagement. These findings overall strengthen that self-determination is an important psychological mechanism that transforms work conditions into high work engagement. This study provides significant theoretical and practical meaning. Theoretically, this study contextualizes the Job Demands-Resources and Self-Determination Theory models in a unique and challenging employee population. Practically, Correctional Institution management is recommended to invest in programs that strengthen a supportive work culture, recognition of contributions, and interpersonal development to effectively increase employee work engagement.
