Abstract
Meningkatnya fenomena credential inflation dan persaingan kerja mendorong pelatihan digital nonformal menjadi ruang alternatif bagi pemuda untuk mengakumulasi kapital yang dapat dikonversi menjadi peluang karier. Penelitian ini bertujuan menganalisis proses konversi kapital alumni Writing Camp GNFI dalam mengakses peluang karier di Good News From Indonesia. Penelitian menggunakan pendekatan kualitatif dengan metode studi kasus. Data primer dikumpulkan melalui observasi berlangsungnya sesi Writing Camp dan wawancara mendalam terhadap 7 alumni Writing Camp yang berhasil mendapatkan kesempatan karier di GNFI dan 2 internal GNFI yang terdiri dari pengelola GNFI Academy dan pengelola sekaligus mentor dari Writing Camp. Kemudian, untuk data sekunder didapatkan melalui dokumentasi Kerangka Acuan Kerja Writing Camp dan rekaman sesi pembelajaran. Analisis dilakukan menggunakan Teori Praktik Sosial Pierre Bourdieu melalui konsep arena, habitus, dan kapital. Hasil penelitian menunjukkan bahwa Writing Camp GNFI berfungsi sebagai arena kontestasi, di mana peserta bersaing memperebutkan peluang kerja yang terbatas. Perbedaan komposisi kapital budaya, sosial, ekonomi, dan simbolik menyebabkan kemampuan aktor dalam mengonversi kapital tidak setara serta dipengaruhi oleh kesesuaian habitus dengan doxa arena dan kapasitas waktu yang dimiliki. Penelitian juga menemukan bahwa proses kerja selama magang menghasilkan nilai ekonomi bagi institusi tanpa selalu disertai kompensasi yang sepadan. Selain itu, konversi kapital simbolik menjadi kapital ekonomi berlangsung melalui jalur yang berbeda, yaitu melalui kedekatan personal dengan broker kapital atau melalui seleksi formal yang lebih kompetitif. Akibatnya, sebagian besar alumni tidak memperoleh posisi kerja tetap, melainkan bekerja sebagai freelance, berpindah ke arena kerja lain, atau belum berhasil mengonversi kapital menjadi peluang karier. Temuan ini menunjukkan bahwa trajektori karier alumni dibentuk oleh proses konversi kapital yang dipengaruhi posisi awal aktor dalam arena, sehingga pelatihan cenderung mereproduksi ketimpangan alih-alih menciptakan mobilitas yang setara. ***** The increasing prevalence of credential inflation and intensifying labor market competition have positioned non-formal digital training programs as alternative spaces for young people to accumulate capital that can be converted into career opportunities. This study aims to examine the process of capital conversion among former participants of the GNFI Writing Camp in accessing career opportunities at Good News From Indonesia (GNFI). The study employed a qualitative approach using a case study method. Primary data were collected through observations of Writing Camp sessions and in-depth interviews with 7 former participants of the GNFI Writing Camp who successfully secured career opportunities at GNFI and 2 GNFI staff members, namely the GNFI Academy Program Manager and the Writing Camp Coordinator, who also served as a mentor. Secondary data were obtained from the Writing Camp Terms of Reference and recordings of the training sessions. Data were analyzed using Pierre Bourdieu's Theory of Practice through the concepts of field, habitus, and capital. The findings reveal that the GNFI Writing Camp functions as a field of contestation in which participants compete for limited employment opportunities. Differences in the composition of cultural, social, economic, and symbolic capital result in unequal capacities among actors to convert their capital. This process is further shaped by the alignment between an actor's habitus and the field's doxa, as well as by the time resources available to each participant. The study also finds that internship work generates economic value for the institution without always being accompanied by commensurate compensation. Furthermore, the conversion of symbolic capital into economic capital occurs through 2 distinct pathways: personal proximity to capital brokers or participation in a more competitive formal selection process. Consequently, most former participants do not obtain permanent positions; instead, they work as freelancers, transition to other fields of employment, or are unable to convert their accumulated capital into career opportunities. These findings suggest that career trajectories are shaped by processes of capital conversion that are influenced by actors' initial positions within the field. As a result, the training program tends to reproduce existing inequalities rather than create equal opportunities for social mobility.
