Abstract

Penelitian ini bertujuan untuk menganalisis pengaruh Budaya Organisasi, Disiplin Kerja, dan Employee Benefit Non-Financial terhadap Kepuasan Kerja karyawan pada Jiwa Group, sebuah perusahaan di industri food and beverage (F&B). Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei melalui penyebaran kuesioner berskala Likert. Populasi penelitian adalah seluruh karyawan tetap (PKWTT) Head Office Jiwa Group yang berjumlah 131 orang, dengan sampel sebanyak 95 responden yang dipilih menggunakan teknik simple random sampling. Data dianalisis menggunakan metode Structural Equation Modeling-Partial Least Square (SEM-PLS). Hasil penelitian menunjukkan bahwa Disiplin Kerja dan Employee Benefit Non-Financial berpengaruh positif dan signifikan terhadap Kepuasan Kerja, sedangkan Budaya Organisasi berpengaruh positif namun tidak signifikan terhadap Kepuasan Kerja. Hasil penelitian menunjukkan bahwa: (1) Budaya Organisasi berpengaruh positif namun tidak signifikan terhadap kepuasan kerja karyawan (T-statistik = 1,691, p = 0,091); (2) Disiplin Kerja berpengaruh positif dan signifikan terhadap kepuasan kerja karyawan (T-statistik = 4,607, p = 0,000); (3) Employee Benefit Non-Financial berpengaruh positif dan signifikan terhadap kepuasan kerja karyawan (T-statistik = 3,234, p = 0,001). Nilai R-Square sebesar 0,367 menunjukkan bahwa ketiga variabel secara bersama-sama menjelaskan 36,7% variasi kepuasan kerja karyawan Jiwa Group. Temuan ini mengindikasikan bahwa kedisiplinan karyawan dan pemberian benefit non-finansial—seperti penghargaan, kesempatan pengembangan diri, dan promosi—memberikan kontribusi lebih besar terhadap kepuasan kerja dibandingkan persepsi terhadap budaya organisasi yang belum sepenuhnya dipahami secara merata oleh karyawan. Penelitian ini diharapkan dapat menjadi acuan bagi perusahaan dalam merancang kebijakan pengelolaan sumber daya manusia yang lebih efektif guna meningkatkan kepuasan kerja karyawan. **** This study aims to examine the influence of Organizational Culture, Work Discipline, and Non-Financial Employee Benefits on Job Satisfaction among employees of Jiwa Group, a company in the food and beverage (F&B) industry. A quantitative approach was employed using a survey method with a Likert-scale questionnaire. The population consisted of 131 permanent employees (PKWTT) at the Jiwa Group Head Office, from which a sample of 95 respondents was selected using simple random sampling. Data were analyzed using the Structural Equation Modeling-Partial Least Square (SEM-PLS) method. The results show that Work Discipline and Non-Financial Employee Benefits have a positive and significant effect on Job Satisfaction, whereas Organizational Culture has a positive but not significant effect on Job Satisfaction. The results indicate that: (1) Organizational Culture has a positive but not significant effect on employee job satisfaction (T-statistic = 1.691, p = 0.091);(2) Work Discipline has a positive and significant effect on employee job satisfaction (T-statistic = 4.607, p = 0.000); (3) Non-Financial Employee Benefits have a positive and significant effect on employee job satisfaction (T-statistic = 3.234, p = 0.001). The R-Square value of 0.367 indicates that the three variables jointly explain 36.7% of the variation in job satisfaction among Jiwa Group employees. These findings suggest that employee discipline and non-financial benefits—such as recognition, development opportunities, and promotion—contribute more strongly to job satisfaction than the perception of organizational culture, which has not yet been uniformly understood among employees. This study is expected to serve as a reference for the company in designing more effective human resource management policies to enhance employee job satisfaction.
