Abstract

Penelitian ini bertujuan untuk menganalisis peran beban kerja dan stres kerja terhadap turnover intention pada pekerja Generasi Z di DKI Jakarta. Penelitian menggunakan pendekatan kuantitatif dengan desain eksplanatori. Sampel penelitian berjumlah 108 pekerja Generasi Z yang bekerja di DKI Jakarta dan diperoleh menggunakan teknik convenience sampling. Pengumpulan data dilakukan menggunakan kuesioner yang terdiri atas skala Beban Kerja berdasarkan De Bruin dan Taylor (2005), skala Stres Kerja berdasarkan Shukla dan Srivastava (2016) yang meliputi dimensi tekanan waktu dan tekanan kecemasan, serta skala Turnover Intention dari Liu dan Borman. Data dianalisis menggunakan analisis regresi linear berganda. Hasil penelitian menunjukkan bahwa beban kerja berperan positif dan signifikan terhadap turnover intention (β = 0,490; t = 2,896; p = 0,005). Sebaliknya, dimensi tekanan waktu (β = 0,110; t = 0,794; p = 0,429) dan tekanan kecemasan (β = 0,295; t = 1,838; p = 0,069) tidak berperan secara signifikan terhadap turnover intention. Meskipun demikian, secara simultan beban kerja, tekanan waktu, dan tekanan kecemasan berperan signifikan terhadap turnover intention (F = 44,037; p < 0,001). Model regresi mampu menjelaskan 56% variasi turnover intention (R² = 0,560), sedangkan 44% sisanya dipengaruhi oleh faktor lain di luar penelitian. Penelitian ini menunjukkan bahwa beban kerja merupakan faktor yang lebih dominan dibandingkan stres kerja dalam memengaruhi turnover intention pada pekerja Generasi Z. Temuan ini memberikan implikasi bagi organisasi untuk mengelola beban kerja secara proporsional serta menciptakan lingkungan kerja yang mendukung kesejahteraan psikologis karyawan guna menekan kecenderungan untuk mengundurkan diri. A quantitative explanatory research design was employed. The study involved 108 Generation Z employees working in DKI Jakarta, selected using a convenience sampling technique. Data were collected using questionnaires consisting of the Workload Scale developed by De Bruin and Taylor (2005), the General Work Stress Scale developed by Shukla and Srivastava (2016), which includes the dimensions of time stress and anxiety stress, and the Turnover Intention Scale developed by Liu and Borman. The data were analyzed using multiple linear regression analysis. The findings revealed that workload had a positive and significant effect on turnover intention (β = 0.490, t = 2.896, p = 0.005). In contrast, the dimensions of time stress (β = 0.110, t = 0.794, p = 0.429) and anxiety stress (β = 0.295, t = 1.838, p = 0.069) did not significantly affect turnover intention. However, workload, time stress, and anxiety stress simultaneously had a significant effect on turnover intention (F = 44.037, p < 0.001). The regression model explained 56% of the variance in turnover intention (R² = 0.560), while the remaining 44% was explained by other variables not included in this study. The findings indicate that workload is a more dominant predictor of turnover intention than work stress among Generation Z employees. These results suggest that organizations should manage workload more effectively and promote employees' psychological wellbeing to reduce turnover intention.
