Abstract

Upaya memaksimalkan kinerja dari tenaga kerja adalah dengan meningkatkan motivasi dan semangat bagi SDM di tempat kerja. Penelitian ini bertujuan untuk menjelaskan, menganalisis, menafsirkan dan mengevaluasi Manajemen SDM, terutama Perawat pada Rumah Sakit Tipe C, melalui deskripsi pengaruh antara grit, self efficacy, dan subjective well being terhadap work engagement melalui burnout. Penelitian ini dianalisis menggunakan metode kuantitatif dan teknik pengambilan sampel secara probabilitas yaitu stratified sampling dengan pendekatan proportionally stratified sampling. Sampel pada penelitian ini adalah 350 orang diantaranya dari perawat Rumah Sakit Bunda Margonda, Rumah Sakit Grha Permata Ibu dan Rumah Sakit Hasanah Graha Afiah. Pengumpulan data dilakukan dengan teknik survey menggunakan kuesioner yang disusun dengan skala Likert. Data yang diperoleh kemudian dianalisis dengan menggunakan Structural Equation Modeling (SEM), yang terintegrasi dalam perangkat lunak Lisrel. Temuan pengujian menunjukkan bahwa work engagement dipengaruhi oleh grit, subjective well-being, self efficacy, dan burnout. Hasil penelitian ini menunjukkan: (1) grit berpengaruh langsung negatif terhadap burnout (2) self efficacy berpengaruh langsung negatif terhadap burnout (3) subjective well being berpengaruh langsung negatif terhadap burnout (4) grit berpengaruh langsung positif terhadap work engagement. (5) self efficay berpengaruh langsung positif terhadap work engagement. (6) subjective well being berpengaruh langsung positif terhadap work engagement (7) burnout berpengaruh langsung negatif terhadap work engagement. (8) grit berpengaruh positif terhadap work engagement melalui burnout. (9) self efficacy berpengaruh positif terhadap work engagement melalui burnout, dan (10) subjective well being berpengaruh positif terhadap work engagement melalui burnout. Berdasarkan hasil penelitian disimpulkan bahwa tinggi dan rendahnya work engagement pada perawat rumah sakit Bunda Margonda Depok, Grha Permata Ibu dan Hasanah Graha Affiah ditentukan dari grit, self efficacy, subjective well being dan burnout. Untuk itu disarankan para pimpinan di rumah sakit dapat menumbuhkan grit, self efficacy dan subjective well being agar menekan burnout dengan memberikan pelatihan, adanya program pengembangan karir dan memberikan pengakuan/ penghargaan atas kontribusi perawat sehingga work engagement dapat tumbuh di seluruh unit layanan. ***** Efforts to maximize the performance of the workforce are to increase motivation and enthusiasm for HR in the workplace. The results of this study show: (1) grit has a direct negative effect on burnout (2) self efficacy has a direct negative effect on burnout (3) subjective well being has a direct negative effect on burnout (4) grit has a direct positive effect on work engagement. (5) Self-efficay has a direct positive effect on work engagement. (6) subjective well being has a direct positive effect on work engagement (7) burnout has a direct negative effect on work engagement. (8) Grit positively affects work engagement through burnout. (9) self efficacy positively affects work engagement through burnout, and (10) subjective well being positively affects work engagement through burnout. Based on the results of the study, it was concluded that the high and low work engagement in hospital nurses Bunda Margonda Depok, Grha Permata Ibu and Hasanah Graha Affiah were determined from grit, self efficacy, subjective well being and burnout. For this reason, it is recommended that leaders in hospitals can foster grit, self-efficacy and subjective well being to reduce burnout by providing training, career development programs and providing recognition/appreciation for nurses' contributions so that work engagement can grow in all service units.
