Abstract

Dalam rangka mencapai kesuksesan, suatu organisasi membutuhkan karyawan yang secara sukarela melaksanakan tugas-tugas yang melebihi tuntutan pekerjaan formal mereka, suatu bentuk inisiatif yang sering kali melampaui ekspektasi manajemen. Selanjutnya, dalam konteks zaman saat ini, organisasi secara aktif mendorong kolaborasi tim dalam eksekusi proyek-proyeknya, dengan pengakuan bahwa tugas-tugas tersebut tidak dapat diselesaikan secara efisien hanya oleh segelintir individu. Penelitian ini bertujuan untuk membangun model secara konseptual dan empiris serta untuk mengisi kesenjangan penelitian terkait faktor- faktor yang menjadi anteseden organizational citizenship behavior, dengan menganalisis, menguji dan menemukan pengaruh perceived organizational support dan motivation terhadap organizational citizenship behavior melalui job satisfaction dan affective organizational commitment pada Pegawai Negeri Sipil di Kementerian Sekretariat Negara. Pengumpulan data dilakukan dengan menyebarkan kuesioner kepada 500 pegawai menggunakan teknik proportionate stratified sampling. Evaluasi Common Method Bias (CMB) dilakukan untuk memastikan tidak ada bias pada proses pengumpulan data. Analisis data penelitian menggunakan Structural Equation Modeling (SEM) dengan bantuan software Lisrel 8.8. Terdapat 12 hipotesis yang diterima dalam penelitian ini. Hasil pengujian hipotesis menemukan bahwa perceived organizational support dan motivation secara langsung berpengaruh positif dan signifikan terhadap organizational citizenship behavior. Penelitian ini menemukan bukti empiris bahwa job satisfaction dan affective organizational commitment memediasi secara parsial (partially mediation) pada pengaruh perceived organizational support terhadap organizational citizenship behavior dan motivation terhadap organizational citizenship behavior. Temuan penelitian ini memberikan implikasi dan rekomendasi kepada Kementerian Sekretariat Negara untuk meningkatkan organizational citizenship behavior dalam lingkungan yang terus berubah. Selanjutnya hasil penelitian ini juga memberikan rekomendasi teoritikal untuk pengembangan penelitian di masa mendatang. Kata kunci: affective organizational commitment, job satisfaction, motivation, organizational citizenship behavior, dan perceived organizational support. ********* In order to achieve success, an organization requires employees who voluntarily perform tasks that exceed the demands of their formal job roles, a form of initiative that often surpasses management expectations. Furthermore, in the context of the current era, organizations actively encourage team collaboration in the execution of their projects, recognizing that these tasks cannot be efficiently completed by just a handful of individuals. This study aims to conceptually and empirically develop a model and to fill the research gap related to the antecedents of organizational citizenship behavior, by analyzing, testing, and discovering the effects of perceived organizational support and motivation on organizational citizenship behavior through job satisfaction and affective organizational commitment among civil servants at the Ministry of State Secretariat. Data collection was conducted by distributing questionnaires to 500 employees using the proportionate stratified sampling technique. Common Method Bias (CMB) evaluation was performed to ensure no bias in the data collection process. The data analysis of the study used Structural Equation Modeling (SEM) with the assistance of Lisrel software version 8.8. There were 12 hypotheses accepted in this study. The hypothesis testing found that perceived organizational support and motivation have a direct, positive, and significant impact on organizational citizenship behavior. This research found empirical evidence that job satisfaction and affective organizational commitment partially mediate the influence of perceived organizational support on organizational citizenship behavior and motivation on organizational citizenship behavior. The findings of this study provide implications and recommendations for the Ministry of State Secretariat to enhance organizational citizenship behavior in an ever-changing environment. Furthermore, the results of this study also provide theoretical recommendations for future research development.
