Abstract
Tujuan penelitian ini untuk menganalisis pengaruh workplace spirituality, terhadap employee wellbeing dengan workforce agility dan organizational identification sebagai pemediasi. Kepentingan penelitian berhubungan dengan kondisi ekonomi, dinamika bisnis, dan mengisi celah penelitian yang sudah ada. Metode Structural Equation Modelling (SEM) dengan pendekatan Partial Least Square (PLS) dipakai untuk membuktikan hipotesis yang telah dibuat sebelumnya, 280 sampel karyawan pekerja sektor perbankan swasta kategori KBMI 3 menjadi unit analisis pada penelitian. Hasil pengujian secara langsung; 1) workplace spirituality berpengaruh positif dan signifikan terhadap employee wellbeing, peningkatan nilai workplace spirituality diikuti peningkatan nilai employee wellbeing, 2) workplace spirituality berpengaruh positif dan signifikan terhadap organizational identification, peningkatan nilai workplace spirituality diikuti peningkatan nilai organizational identification, 3) workplace spirituality berpengaruh positif dan signifikan terhadap workforce aglitiy, peningkatan nilai workplace spirituaty diikuti peningkatan nilai workforce agility, 4) workforce agility berpengaruh positif dan signifikan employee welbeing, peningkatan nilai workforce agility diikuti peningkatan nilai employee wellbeing, 5) organizational identification berpengaruh positif dan signifikan employee wellbeing, peningkatan nilai organizational identification diikuti peningkatan nilai employee wellbeing. Hasil pengujian tidak langsung; 6) workforce agility memediasi secara parsial pengaruh workplace spirituality terhadap employee wellbeing, 7) organizational identification memediasi secara parsial pengaruh workplace spirituality terhadap employee wellbeing. Temuan baru dalam penelitian terungkap bahwa kelincahan karyawan adalah kemampuan karyawan untuk beradapatasi terhadap perubahan yang cepat sesuai ciri khas industri perbankan sedangkan kemampuan inovasi karyawan dalam konteks yang berbeda. Diversitas karyawan serta kondisi aktual bisnis menjadi faktor yang memperlemah. Hasil penelitian memiliki implikasi pada kebijakan kesejahteraan karyawan di industri perbankan swasta yang biasanya di dominasi oleh faktor materialis sehingga dapat dimodifikasi kembali pada bidang operasional perusahaan sebagai sarana meningkatkan kemampuan adaptasi karyawan di situasi yang berubah sangat cepat. Penelitian lebih lanjut diperlukan untuk mengeksplorasi mekanisme spesifik dan kondisi kontekstual yang dapat mempengaruhi hubungan dalam berbagai sektor industri. Kata kunci: workplace spirituality, organizational identification, workforce agility, employee wellbeing The purpose of this study is to analyze the influence of workplace spirituality on employee wellbeing with workforce agility and organizational identification as mediators. The interests of the study are related to economic conditions, business dynamics, and filling existing research gaps. The Structural Equation Modeling (SEM) method with the Partial Least Square (PLS) approach is used to prove the previously made hypothesis, 280 samples of private banking sector employees in the KBMI 3 category are the units of analysis in the study. Direct test results; 1) workplace spirituality has a positive and significant effect on employee wellbeing, an increase in the value of workplace spirituality is followed by an increase in the value of employee wellbeing, 2) workplace spirituality has a positive and significant effect on organizational identification, an increase in the value of workplace spirituality is followed by an increase in the value of organizational identification, 3) workplace spirituality has a positive and significant effect on workforce agility, an increase in the value of workplace spirituality is followed by an increase in the value of workforce agility, 4) workforce agility has a positive and significant effect on employee wellbeing, an increase in the value of workforce agility is followed by an increase in the value of employee wellbeing, 5) organizational identification has a positive and significant effect on employee wellbeing, an increase in the value of organizational identification is followed by an increase in the value of employee wellbeing. The results of indirect testing; 6) workforce agility partially mediates the effect of workplace spirituality on employee wellbeing, 7) organizational identification partially mediates the effect of workplace spirituality on employee wellbeing. New findings in the study revealed that employee agility is the ability of employees to adapt to rapid changes according to the characteristics of the banking industry while the ability to innovate employees in different contexts. Employee diversity and actual business conditions are weakening factors. The results of the study have implications for employee welfare policies in the private banking industry which are usually dominated by materialistic factors so that they can be modified again in the company's operational field as a means of increasing employee adaptability in rapidly changing situations. Further research is needed to explore the specific mechanisms and contextual conditions that may influence relationships across industry sectors.
