Abstract
Penelitian ini bertujuan untuk menganalisis pengaruh Compensation, Organizational Culture, dan Leadership Behaviours terhadap Employee Loyalty dengan Job Satisfaction sebagai variabel mediasi. Penelitian ini dilakukan untuk menjawab permasalahan rendahnya tingkat loyalitas karyawan di industri manufaktur komponen otomotif, yang berpotensi menurunkan kinerja dan daya saing perusahaan. Objek penelitian ini adalah karyawan dari industri manufaktur komponen otomotif swasta nasional yang beroperasi di Indonesia. Metode sampling data yang digunakan dikembangkan oleh William G. Cochran (1977) dalam bukunya Sampling Techniques. Sebanyak 237 responden yang terdiri atas pekerja non manajerial dijadikan sampel penelitian. Penelitian ini dilakukan pada tahun 2025 dengan menggunakan metode kuantitatif berbasis pendekatan Partial Least Squares (PLS) untuk menguji hubungan langsung dan tidak langsung antar variabel. Hasil penelitian menunjukkan bahwa Compensation, Organizational Culture, dan Leadership Behaviours berpengaruh positif dan signifikan terhadap Job Satisfaction. Selanjutnya, Job Satisfaction berpengaruh positif dan signifikan terhadap Employee Loyalty. Selain itu, ketiga variabel independen tersebut juga berpengaruh langsung dan tidak langsung terhadap Employee Loyalty melalui mediasi Job Satisfaction. Dari hasil uji didapat temuan bahwa pengaruh terkuat pada organizational culture terhadap job satisfaction dan organizational culture terhadap Employee Loyalty dengan nilai original sample estimate/nilai koefisien jalur, masing-masing sebesar 0,541 dan 0,300. Kesimpulan dari penelitian ini adalah bahwa peningkatan sistem kompensasi, penguatan budaya organisasi yang positif, serta penerapan perilaku kepemimpinan yang efektif dapat meningkatkan kepuasan kerja sekaligus loyalitas pegawai secara simultan. Temuan ini memberikan implikasi strategis bagi manajemen perusahaan manufaktur dalam mengembangkan kebijakan sumber daya manusia yang berkelanjutan dan berorientasi pada peningkatan loyalitas karyawan. The research was conducted to address the issue of low Employee Loyalty in the automotive component manufacturing industry, which has the potential to reduce company performance and competitiveness. The research objects are employees of national private automotive component manufacturing companies operating in Indonesia. The sampling method used was developed by William G. Cochran (1977) in his book Sampling Techniques. A total of 237 respondents, consisting of non managerial employees, were selected as the study sample. This research was carried out in 2025 using a quantitative method based on the Partial Least Squares (PLS) approach to examine the direct and indirect relationships among variables. The results show that Compensation, Organizational Culture, and Leadership Behaviours have a positive and significant effect on Job Satisfaction. Furthermore, Job Satisfaction has a positive and significant effect on Employee Loyalty. In addition, the three independent variables also have direct and indirect effects on Employee Loyalty through the mediation of Job Satisfaction. The findings indicate that the strongest influence lies in the effect of Organizational Culture on Job Satisfaction and Organizational Culture on Employee Loyalty, with the original sample estimate/path coefficient values of 0.541 and 0.300, respectively. The conclusion of this study is that improving the compensation system, strengthening a positive organizational culture, and implementing effective Leadership Behaviours can simultaneously enhance job satisfaction and Employee Loyalty. These findings provide strategic implications for management in the manufacturing industry to develop sustainable human resource policies oriented toward increasing Employee Loyalty.
