Abstract
Penelitian ini bertujuan untuk menganalisis pengaruh kepemimpinan transformasional, budaya organisasi, dan kreativitas karyawan terhadap perilaku kerja inovatif dengan kepuasan kerja sebagai variabel mediasi pada PT Pindad, salah satu BUMN strategis di sektor pertahanan. Latar belakang penelitian ini didasarkan pada kebutuhan mendesak bagi organisasi semi-militeristik untuk menyeimbangkan disiplin struktural dengan fleksibilitas inovatif guna mendukung daya saing industri pertahanan nasional. Metode penelitian menggunakan pendekatan kuantitatif dengan desain survei cross-sectional. Data diperoleh melalui kuesioner Likert skala 1–5 dari 288 responden, kemudian dianalisis menggunakan Partial Least Squares–Structural Equation Modeling (PLS-SEM) dengan pendekatan second-order construct. Hasil penelitian menunjukkan bahwa: (1) kepemimpinan transformasional, budaya organisasi, dan kreativitas karyawan berpengaruh positif dan signifikan terhadap perilaku kerja inovatif; (2) kepemimpinan transformasional, budaya organisasi, dan kreativitas karyawan berpengaruh positif terhadap kepuasan kerja; (3) kepuasan kerja berpengaruh positif terhadap perilaku kerja inovatif; serta (4) kepuasan kerja memediasi secara signifikan hubungan antara kepemimpinan transformasional, budaya organisasi, dan kreativitas karyawan dengan perilaku kerja inovatif. Seluruh hipotesis terbukti signifikan secara statistik (p < 0,001). Kebaruan penelitian ini terletak pada tiga aspek. Pertama, konteks penelitian pada industri pertahanan semi-militeristik yang jarang menjadi fokus studi perilaku inovatif. Kedua, model penelitian mengintegrasikan tiga variabel utama (kepemimpinan transformasional, budaya organisasi, dan kreativitas) dengan kepuasan kerja sebagai mediator ganda menggunakan pendekatan second-order construct. Ketiga, kontribusi teoretis melalui integrasi Ambidextrous Leadership Theory, Componential Theory of Creativity, Self-Determination Theory, dan Denison’s Organizational Culture Model dalam menjelaskan mekanisme inovasi di organisasi berstruktur ketat. Implikasi praktis penelitian ini adalah perlunya strategi penguatan kepemimpinan yang inspiratif, konsistensi nilai budaya organisasi, serta pemberdayaan kreativitas karyawan untuk meningkatkan kepuasan kerja dan mendorong perilaku kerja inovatif yang berkelanjutan di industri pertahanan nasional. Kata kunci: Transformational Leadership, Organizational Culture, Employee Creativity, Job Satisfaction, Innovation Work Behaviour. ***** This study aims to analyze the influence of transformational leadership, organizational culture, and employee creativity on innovative work behavior, with job satisfaction as a mediating variable, in PT Pindad, a state-owned enterprise (SOE) operating in the defense industry. The research is motivated by the strategic need for semi-militaristic organizations to balance structural discipline with innovative flexibility to sustain competitiveness in the national defense sector. A quantitative approach was employed using a cross-sectional survey design. Data were collected through a Likert-scale questionnaire (1–5) from 288 respondents and analyzed using Partial Least Squares–Structural Equation Modeling (PLS-SEM) with a second-order construct approach. The findings indicate that: (1) transformational leadership, organizational culture, and employee creativity positively and significantly affect innovative work behavior; (2) transformational leadership, organizational culture, and employee creativity positively influence job satisfaction; (3) job satisfaction positively impacts innovative work behavior; and (4) job satisfaction significantly mediates the relationships between transformational leadership, organizational culture, employee creativity, and innovative work behavior. All hypotheses were statistically supported (p < 0.001). The novelty of this study lies in three aspects. First, the research context of a semi-militaristic defense industry, which remains underexplored in innovation behavior studies. Second, the integration of three key predictors (transformational leadership, organizational culture, and creativity) with job satisfaction as a dual mediator, tested using a second-order construct approach. Third, the theoretical contribution through the integration of the Ambidextrous Leadership Theory, Componential Theory of Creativity, Self-Determination Theory, and Denison’s Organizational Culture Model to explain innovation mechanisms within highly structured organizations. Practical implications highlight the need for strengthening inspirational leadership, ensuring cultural value consistency, and empowering employee creativity to enhance job satisfaction and foster sustainable innovative work behavior in the defense industry.
