Abstract

Penelitian ini bertujuan untuk menganalisis peran mediasi motivasi antara gaya kepemimpinan dan kepribadian dengan citizenship behavior. Desain penelitian yang digunakan adalah penelitian kuantitatif dengan pendekatan kausalitas yang bertujuan untuk menguji pengaruh variabel eksogen (gaya kepemimpinan dan kepribadian) terhadap variabel endogen (motivasi dan citizenship behavior). Populasi dalam penelitian ini adalah seluruh micro account officer pada bank BRI di Indonesia. Pengambilan sampel dilakukan dengan menggunakan purposive sampling. Sampel dibatasi pada micro account officer dengan kinerja below. Berdasarkan pertimbangan tersebut maka sampel yang diambil dalam penelitian ini sebanyak 1510 sampel. Penelitian ini menggunakan software SPSS dan Structtural Equation Modeling (SEM) untuk menganalisis data penelitian. Hasil penelitian menunjukkan bahwa tujuh hipotesis yang diajukan dalam penelitian diterima. Hal ini membuktikan bahwa variabel eksogen (gaya kepemimpinan dan kepribadian) berpengaruh positif dan signifikan terhadap variabel endogen (motivasi dan citizenship behavior) pada micro account officer dengan kinerja below. Hasil penelitian juga menunjukkan bahwa gaya kepemimpinan secara tidak langsung berpengaruh signifikan terhadap citizenship behavior melalui motivasi dan kepribadian secara tidak langsung berpengaruh signifikan terhadap citizenship behavior melalui motivasi. Penelitian ini juga menemukan bahwa motivasi micro account officer merupakan faktor mediasi yang baik dan kuat. Motivasi micro account officer berperan sebagai mediasi parsial antara gaya kepemimpinan dan citizenship behavior dan juga sebagai mediasi parsial antara kepribadian dan citizenship behavior. Kepemimpinan dan kepribadian adalah dua faktor yang tidak diragukan lagi pengaruhnya terhadap citizenship behavior micro account officer, terutama yang berkaitan dengan gaya kepemimpinan dan juga kepribadian micro account officer. Selain itu dimensi motivasi yaitu direction, intensity dan persistence perlu dipertimbangkan ketika citizenship behavior micro account officer akan dilakukan perubahan. Kesimpulan ini dapat diartikan bahwa variabel-variabel tersebut sangat mendukung model perilaku organisasi dalam mencapai tujuan organisasi. Penelitian ini mampu memberikan kontribusi dengan menghasilkan kebaruan penelitian berupa kajian tentang prediktor citizenship behavior pada micro account officer khususnya pada bank BRI di Indonesia yang jumlahnya masih terbatas. This study aims to analize the mediated role of motivation between leadership style and personality with citizenship behavior. The research design used is quantitative research with a causality approach which aims to examine the influence of exogenous variables (leadership style and personality) on endogenous variables (motivation and citizenship behavior). The populations in this study are micro account officer in the stated-owned bank in Indonesia; therefore, sampling is done using purposive sampling. The sample is limited to micro account officer who below performance category. Based on these considerations, the sample taken in this study were 1510 respondents. This study uses SPSS and Structional Equation Modeling (SEM) software to analyze research data. The results showed that seven hypotheses put forward in the study were accepted. This proves that exogenous variables (leadership style and personality) have positive and significant effects on endogenous variables (motivation and citizenship behavior) to micro account officer of below performance category. The results also showed that that indirect leadership style significantly effects citizenship behavior through motivation and indirect personality significantly effects citizenship behavior through motivation. The research also finds that the micro account officer’s motivation was good and strong mediated factor. Micro account officer’s motivation strength partially mediates between leadership style and micro account officer’s citizenship behavior and also strength partially mediates between personality and micro account officer’s citizenship behavior. Leadership and personality were two factors which is undoubted its effect on micro account officer’s citizenship behavior, especially dealing with leadership style and personality as well. Moreover motivation dimension of direction, intensity and persistence need to be taken into account when micro account officer’s citizenship behavior would be changed. This conclusion could be implied that those variables are strongly support the organizational behavior model in achieving organizational goal. This research is able to contribute by generating novelty research in the form of a study of the predictor of citizenship behavior to micro account officer, especially in the stated-owned bank in Indonesia that are still limited.
