Abstract
Penelitian ini bertujuan untuk menganalisis pengaruh kompetensi dan beban kerja terhadap kinerja pegawai dengan work engagement sebagai variabel mediasi pada Biro Umum dan Pengelolaan Barang Milik Negara (Birumperan) Kementerian Kependudukan dan Pembangunan Keluarga/BKKBN. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei. Sampel pada penelitian ini adalah pegawai Birumperan Kemendukbangga/BKKBN sebanyak 105 pegawai. Data dikumpulkan menggunakan instrumen kuesioner, kemudian dianalisis menggunakan metode Structural Equation Modeling–Partial Least Square (SEM-PLS) dengan bantuan perangkat lunak SmartPLS 4.0. Hasil penelitian menunjukkan bahwa kompetensi berpengaruh positif dan signifikan terhadap kinerja pegawai serta work engagement. Beban kerja tidak berpengaruh signifikan terhadap kinerja pegawai, namun berpengaruh negatif dan signifikan terhadap work engagement. Selain itu, work engagement berpengaruh positif dan signifikan terhadap kinerja pegawai. Dalam uji mediasi, work engagement tidak terbukti mampu memediasi hubungan antara kompetensi dan kinerja pegawai, namun berhasil memediasi pengaruh beban kerja terhadap kinerja pegawai. Berdasarkan temuan tersebut, organisasi disarankan untuk terus mengembangkan kompetensi pegawai, mendistribusikan beban kerja secara lebih proporsional, serta memelihara tingkat work engagement guna mendukung peningkatan kinerja yang optimal dan berkesinambungan. ***** This study aims to analyze the effect of competence and workload on employee performance through work engagement as a mediating variable at the General Affairs and State Asset Management Bureau (Birumperan) of the Ministry of Population and Family Development/BKKBN. This study employed a quantitative approach using a survey method. The sample consisted of 105 employees of Birumperan Kemendukbangga/BKKBN. Data were collected through questionnaires and analyzed using the Structural Equation Modeling–Partial Least Square (SEM-PLS) method with the assistance of SmartPLS 4.0 software. The results indicate that competence has a positive and significant effect on employee performance and work engagement. Workload does not have a significant effect on employee performance, but it has a negative and significant effect on work engagement. In addition, work engagement has a positive and significant effect on employee performance. In the mediation analysis, work engagement was not proven to mediate the relationship between competence and employee performance, but it successfully mediated the effect of workload on employee performance. Based on these findings, the organization is advised to continuously develop employee competence, distribute workload more proportionally, and maintain employees' level of work engagement in order to support optimal and sustainable performance improvement.
