Abstract
Penelitian ini bertujuan untuk menganalisis pengaruh lingkungan kerja terhadap kinerja pegawai dengan mempertimbangkan peran mediasi dari kepuasan kerja dan motivasi kerja pada Badan Pembinaan Ideologi Pancasila (BPIP). Penelitian ini dilatarbelakangi oleh tantangan internal dan eksternal BPIP sebagai lembaga non-kementerian yang strategis, di antaranya efisiensi anggaran, fluktuasi indeks kinerja utama, dan perubahan struktural organisasi. Populasi terdiri dari 321 pegawai di BPIP. Dari jumlah tersebut, peneliti mengambil sampel sebanyak 155 pegawai di BPIP yang dipilih melalui teknik purposive sampling. Metode yang digunakan adalah kuantitatif dengan teknik analisis statistik Structural Equation Modeling–Partial Least Square (SEM-PLS). Hasil penelitian menunjukkan bahwa lingkungan kerja berpengaruh positif signifikan terhadap kepuasan kerja dan motivasi kerja. Kepuasan kerja berpengaruh positif signifikan terhadap kinerja pegawai, sedangkan motivasi kerja berpengaruh negatif dan tidak signifikan terhadap kinerja. Lingkungan kerja juga berpengaruh positif siginfikan terhadap kinerja. Selain itu, kepuasan kerja terbukti memediasi secara parsial hubungan antara lingkungan kerja dan kinerja, sementara motivasi kerja tidak berperan sebagai mediasi antara lingkungan kerja dan kinerja. Implikasi praktis dari penelitian ini menunjukkan pentingnya optimalisasi faktor lingkungan kerja fisik dan nonfisik untuk meningkatkan kinerja aparatur, dengan memperhatikan kepuasan kerja sebagai jalur strategis dalam pengembangan kebijakan SDM di sektor publik. *****This study aims to analyze the influence of the work environment on employee performance by considering the mediating role of job satisfaction and work motivation at the Pancasila Ideology Development Agency (BPIP). This study is motivated by the internal and external challenges of BPIP as a strategic non-ministerial institution, including budget efficiency, fluctuations in key performance indices, and organizational structural changes. The population consisted of 321 employees at BPIP. From this number, the researcher took a sample of 155 employees at BPIP selected through a purposive sampling technique. The method used was quantitative with the statistical analysis technique Structural Equation Modeling–Partial Least Square (SEM-PLS). The results showed that the work environment had a significant positive effect on job satisfaction and work motivation. Job satisfaction had a significant positive effect on employee performance, while work motivation had a negative and insignificant effect on performance. The work environment also had a significant positive effect on performance. In addition, job satisfaction was shown to partially mediate the relationship between the work environment and performance, while work motivation did not play a mediating role between the work environment and performance. The practical implications of this research show the importance of optimizing physical and non-physical work environment factors to improve the performance of civil servants, by paying attention to job satisfaction as a strategic path in developing HR policies in the public sector.
