Abstract

Penelitian ini dilatarbelakangi oleh rendahnya kinerja inovatif karyawan Badan Usaha Milik Desa (BUMDes) sektor pariwisata di Kabupaten Lebak, yang menjadi hambatan dalam pengembangan kelembagaan ekonomi desa berbasis potensi local. Tujuan dari penelitian ini adalah untuk menganalisis pengaruh intellectual capital dan social capital terhadap innovative performance karyawan BUMDes, dengan knowledge management dan knowledge sharing sebagai variable mediasi. Penelitian ini menggunakan pendekatan kuantitaif dengan desain kausalitas untuk menguji hubungan langsung dan tidak langsung antar variable. Populasi dalam penelitian ini adalah karyawan BUMDes sektor pariwisata di Kabupaten Lebak yang berjumlah 233 orang dan tersebar di 31 BUMDes. Teknik pengambilan sampel menggunakan metode probability sampling untuk menjamin keterwakilan unit secara proporsional. Pengolahan dan analisis data dilakukan dengan perangkat lunak IBM SPSS AMOS versi 22 melalui pendekatan structural equation modelling (SEM). Hasil penelitian menunjukkan bahwa intellectual capital dan social capital berpengaruh positif dan signifikan terhadap innovative performance, baik secara langsung maupun melalui mediasi knowledge sharing dan sebagian melalui knowledge management. Namun demikian, salah satu temuan penting dalam penelitian ini adalah bahwa pengaruh tidak langsung intellectual capital terhadap innovative performance melalui knowledge management tidak signifikan. Hal ini menunjukkan bahwa keberadaan modal intelektual belum tentu efektif mendorong kinerja inovatif apabila tidak disertai dengan pengelolaan pengetahuan yang optimal. Penelitian ini memberikan kontribusi teoritis melalui pengembangan model integrative berbasis modal dan pengetahuan dalam konteks organisasi desa, serta kontribusi praktis dalam bentuk rekomendasi penguatan kapasitas inovasi sumber daya manusia BUMDes sektor pariwisata. Kebaruan (novelty) penelitian ini terletak pada pengujian model inovasi organisasi dalam konteks kelembagaan desa yang masih terbatas dalam literatur manajemen. Kata Kunci: Innovative Performance, intellectual capital, social capital, knowledge management, knowledge sharing, BUMDes sektor pariwisata. ************************************************************ ABSTRACT This study is motivated by the low level of innovative performance among employees of Village-Owned Enterprises (BUMDes) in the tourism sector in Lebak Regency, which poses a significant barrier to the development of village-based economic institutions rooted in local potential. The purpose of this research is to analyze the influence of intellectual capital and social capital on employees’ innovative performance, with knowledge management and knowledge sharing as mediating variables. A quantitative approach with a causal research design was employed to examine both direct and indirect relationships among variables. The population consists of 233 employees working in 31 tourism-sector BUMDes across Lebak Regency. A probability sampling technique was applied to ensure proportional representation. Data processing and analysis were conducted using IBM SPSS AMOS version 22 with a structural equation modeling (SEM) approach. The findings reveal that intellectual capital and social capital have a positive and significant effect on innovative performance, both directly and indirectly through knowledge sharing and partially through knowledge management. However, one notable result of this study is that the indirect effect of intellectual capital on innovative performance through knowledge management is not statistically significant. This indicates that intellectual capital alone may not effectively enhance innovation unless accompanied by optimal knowledge management processes. The study contributes theoretically by developing an integrative model of capital and knowledge within the context of community-based village organizations and offers practical recommendations for strengthening human resource innovation capacity in tourism-sector BUMDes. The novelty of this research lies in its empirical testing of an organizational innovation model within a village institutional context, which remains underexplored in the management literature.
