Abstract

Penelitian ini menganalisis faktor-faktor penentu sustainable competitive advantage (SCA) pada rumah sakit militer di bawah Kementerian Pertahanan Republik Indonesia dan Tentara Nasional Indonesia. Fokus penelitian diarahkan pada pengaruh proactive personality, health resilience, dan psychological empowerment terhadap SCA, dengan innovative work behavior sebagai variabel mediasi dan perceived organizational support sebagai variabel moderasi. Pendekatan kuantitatif eksplanatori digunakan dengan metode Structural Equation Modeling (SEM) terhadap tenaga kesehatan pada lima rumah sakit militer tipe B. Hasil penelitian menunjukkan bahwa health resilience, psychological empowerment, dan innovative work behavior berpengaruh positif dan signifikan terhadap SCA, sedangkan proactive personality tidak berpengaruh langsung secara signifikan. Innovative work behavior terbukti memediasi pengaruh variabel individual terhadap SCA, menegaskan bahwa potensi sumber daya manusia hanya bernilai strategis ketika teraktualisasi dalam perilaku inovatif. Perceived organizational support memperkuat pengaruh proactive personality, psychological empowerment, dan innovative work behavior terhadap SCA. Temuan ini memperluas integrasi Resource-Based View dan Dynamic Capability Theory dalam konteks rumah sakit militer yang berciri hierarkis dan institusional. Kata kunci: Proactive Personality, Health Resilience, Psychological Empowerment, Innovative Work Behavior, Perceived Organizational Support, Sustainable Competitive Advantage, Rumah Sakit Militer.********This study examines the determinants of sustainable competitive advantage (SCA) in military hospitals under the Indonesian Ministry of Defense and the Armed Forces. It investigates the effects of proactive personality, health resilience, and psychological empowerment on SCA, incorporating innovative work behavior as a mediating variable and perceived organizational support as a moderating variable. A quantitative explanatory approach was employed using Structural Equation Modeling (SEM) on data collected from healthcare professionals across five type- B military hospitals. The findings indicate that health resilience, psychological empowerment, and innovative work behavior have positive and significant effects on SCA, whereas proactive personality does not exert a significant direct effect. Innovative work behavior mediates the relationships between individual attributes and SCA, highlighting that human potential contributes strategically only when translated into innovative workplace practices. Moreover, perceived organizational support strengthens the effects of proactive personality, psychological empowerment, and innovative work behavior on SCA. These results extend the integration of the Resource-Based View and Dynamic Capability Theory within the hierarchical and institutional context of military healthcare organizations.
