Abstract

Penerapan coaching leadership menjadi salah satu pendekatan yang relevan dalam meningkatkan efektivitas kepemimpinan pada industri pelayaran yang memiliki karakteristik kerja hierarkis, dinamis, dan berisiko tinggi. Penelitian ini bertujuan untuk menganalisis dinamika penerapan coaching leadership dalam kepemimpinan perwira kapal di PT Alfa Trans Raya, mengidentifikasi kendala yang dihadapi, serta merumuskan strategi untuk meningkatkan efektivitas kepemimpinan. Penelitian menggunakan pendekatan kualitatif deskriptif dengan teknik pengumpulan data melalui wawancara mendalam, observasi, dan dokumentasi. Informan penelitian terdiri atas perwira kapal dan kru yang dipilih menggunakan teknik purposive sampling. Analisis data dilakukan menggunakan model Miles dan Huberman yang meliputi reduksi data, penyajian data, dan penarikan kesimpulan, sedangkan keabsahan data diuji melalui triangulasi sumber dan teknik. Hasil penelitian menunjukkan bahwa penerapan coaching leadership telah dilaksanakan melalui komunikasi dua arah, pemberian umpan balik, pendampingan, dan pengembangan kompetensi kru. Namun, penerapannya belum berlangsung secara konsisten akibat budaya kepemimpinan yang masih cenderung instruktif, keterbatasan waktu operasional, serta perbedaan kompetensi antarperwira. Penelitian ini merekomendasikan penguatan program pelatihan coaching leadership, penyusunan pedoman implementasi yang terstandar, serta evaluasi berkala untuk mendukung pengembangan kepemimpinan perwira kapal secara berkelanjutan. Kata Kunci: Coaching Leadership, Kepemimpinan, Efektivitas Kepemimpinan ***** Adopting a coaching leadership style is a relevant approach to enhancing leadership effectiveness in the shipping industry, a sector characterized by hierarchical structures, dynamic operations, and high-risk environments. This study aims to analyze the dynamics of implementing coaching leadership among ship officers at PT Alfa Trans Raya, identify the challenges encountered, and formulate strategies to improve leadership effectiveness. A descriptive qualitative approach was employed, utilizing data collection methods such as in-depth interviews, observation, and document review. Research informants, comprising ship officers and crew members, were selected using purposive sampling. Data analysis followed the Miles and Huberman model (involving data reduction, data display, and conclusion drawing), while data validity was verified through source and technique triangulation. The findings indicate that coaching leadership has been implemented through two-way communication, feedback provision, mentoring, and crew competency development. However, implementation has been inconsistent due to a prevailing instructional leadership culture, operational time constraints, and varying levels of officer competence. The study recommends strengthening coaching leadership training programs, developing standardized implementation guidelines, and conducting periodic evaluations to support the continuous leadership development of ship officers.
