Abstract
Penelitian bertujuan untuk melihat dan mengkaji secara mendalam, tentang proses pelaksanaan Manajemen Sumber Daya Dosen dalam Perguruan Tinggi Berbasis Pesantren pada Institut Agama Islam Shalahuddin Al-Ayyubi (INISA). Penelitian menggunakan metodologi kualitatif, dengan pendekatan studi etnografi model Spradley. Hasil penelitian, Pertama, Perencanaan sumber daya manusia yang dilakukan oleh lembaga tidak terlepas dari kebijakan Koordinator Perguruan Tinggi Agama Islam, akan tetapi tidak dilengkapi olehperencanaan yang matang; Kedua, Pola perekrutan dosen dilakukan secara internal dan eksternal melalui metode mutasi, kontrak, kerjasama mitra serta honorer; Ketiga, Seleksi dosen tetap yang dilakukan relatif ketat, namun demikian untuk sistem seleksi masih kurang mendukung untuk terpilihnya calon dosen terampil dalam pembelajaran sesuai bidang keilmuan yang ditekuni, karena materi tes terdiri dari pengetahuan umum, pengetahuan agama, bahasa Arab, bahasa Inggris, dan psikotes, dan tidak terdapat tes yang menguji kemampuan calon dosen dalam bidang keilmuan masing-masing; Keempat, dalam penempatan dosen dilakukan dengan cara mengalokasikan dosen tetap dengan melalui transfer dosen dari fakultas lain. Sedangkan dalam proses lain, penempatan dosen dalam berbagai posisi, senantiasa diawali aspek primordialisme, khususnya primordialisme berdasarkan latar belakang organisasi keagamaan dan kemahasiswaan; Kelima, kegiatan pengembangan dan peningkatan kualitas dosen lembaga melakukan berbagai aspek seperti studi lanjut, pelatihan-pelatihan, untuk meningkatkan kemampuan dalam keterampilan pembelajaran maupun menulis karya ilmiah, Diskusi internal antar dosen, dan beberapa kegiatan lainnya lembaga juga memberikan kompensasi berbeda antara dosen tetap, dosen kontrak, dosen tamu, dan dosen tidak tetap sesuai bidang tertentu; Keenam, Sistem kompensasi terhadap dosen yang ada dibedakan berdasarkan status dosen tetap, dosen tidak tetap, dosen kontrak, dan dosen tamu. Dalam penelitian ini juga menghasilkan satu model baru dalam manajemen sumber daya dosen berbasis pesantren yakni MSDDBP Model. Kata Kunci: Manajemen Sumber Daya Dosen, Berbasis Pesantren, Studi Etnografi The research aims to see and study in depth, about the process of implementing Lecturer Resource Management in Islamic Boarding Schools Based at the Institute of Islamic Studies Saladin Al-Ayyubi (INISA). The research uses a qualitative methodology, with the Spradley model ethnographic study approach. The results of the study, First, human resource planning carried out by the institution is inseparable from the policy of the Islamic Higher Education Coordinator, but is not complemented by careful planning; Second, the pattern of lecturer recruitment is done internally and externally through the method of mutation, contracting, partner and honorary collaboration; Third, the selection of permanent lecturers conducted is relatively strict, however, the selection system still does not support the selection of candidates for skilled lecturers in learning according to their field of science, because the test material consists of general knowledge, religious knowledge, Arabic, English, and psychology. , and there is no test that tests the ability of prospective lecturers in their respective fields of science; Fourth, the placement of lecturers is done by allocating permanent lecturers by transferring lecturers from other faculties. Whereas in other processes, the placement of lecturers in various positions always starts with aspects of primordialism, especially primordialism based on the background of religious and student organizations; Fifth, the activity of developing and improving the quality of the institution's lecturers carries out various aspects such as further study, training, to improve their ability in learning skills and writing scientific papers, internal discussions between lecturers, and several other activities the institution also provides different compensation between permanent lecturers, lecturers contracts, guest lecturers, and non-permanent lecturers in certain fields; Sixth, the compensation system for existing lecturers is distinguished based on the status of permanent lecturers, temporary lecturers, contract lecturers, and guest lecturers. In this study also produced a new model in the management of pesantren based lecturer resources namely the MSDDBP Model.
