Abstract
Perubahan lingkungan yang cepat memicu disrupsi kondisi dunia menjadi bergejolak, penuh ketidakpastian, kompleksitas dan ambigu atau lebih dikenal akronim VUCA (Volatility, Uncertainty, Complexity, Ambiguity). Karena itu, setiap organisasi dituntut untuk lebih cepat beradaptasi terhadap perubahan lingkungan global tersebut. Demikian juga berlaku bagi pemeriksa pada Badan Pemeriksa Keuangan Republik Indonesia (BPK), yang menghadapi berbagai hambatan dan pembatasan pada awal masa pandemi. Namun demikian, BPK mampu beradaptasi dengan menghadapi perubahan tersebut. Beberapa faktor yang menjadi kunci keberhasilan proses adaptasi dan strategi untuk meningkatkan kinerja pemeriksa dalam kondisi VUCA tersebut diantaranya adalah kelincahan pegawai (employee agility) dalam menghadapi berbagai pembatasan, budaya organisasi (organizational culture) yang mendukung kinerja, kepemimpinan yang memberdayakan (empowering leadership) dan dukungan teknologi informasi dan komunikasi (information communication and technology/ICT support) yang memadai. Penelitian ini bertujuan untuk menguji dan menganalisis pengaruh antara faktor-faktor tersebut terhadap kinerja pemeriksa, baik secara langsung maupun secara tidak langsung melalui peningkatan employee agility. Penelitian ini menggunakan pendekatan kuantitatif dengan menyusun instrumen penelitian dan definisi operasional. Kesimpulan penelitian diperoleh melalui hasil analisis data menggunakan Structural Equation Modeling (SEM). Hasil analisis menunjukkan bahwa budaya organisasi, kepemimpinan yang memberdayakan dan dukungan ICT berpengaruh positif terhadap kinerja pemeriksa, secara langsung dan tidak langsung melalui kelincahan pemeriksa. Kebaharuan (novelty) penelitian ini terletak pada topik, lokus dan model penelitian, yakni topik penelitian ini mempunyai relevansi yang tinggi karena menganalisis bagaimana perjuangan pemeriksa dalam meningkatkan kinerja di tengah perubahan lingkungan yang cepat, terutama terkait agility, lokus pemeriksaan ini adalah di BPK sebagai organisasi sektor publik, penelitian ini belum pernah dilakukan di lokus yang sama sebelumnya. Penelitian ini menemukan model yang membuktikan bahwa terdapat pengaruh positif dan signifikan budaya organisasi, kepemimpinan yang memberdayakan, dan dukungan ICT sebagai variable eksogen, terhadap agility sebagai variabel intervening dan kinerja pemeriksa sebagai variabel endogen yang mengonfirmasi dan mendukung The Organization Behavior Theory and the Technology Acceptance Model yang digunakan sebagai teori dasar dalam penelitian ini. Kata kunci : auditor job performance, employee agility, organizational culture, empowering leadership, ICT support. ******** Rapid environmental changes trigger disruption, with the world becoming volatile, full of uncertainty, complexity and ambiguity, or better known as the cronym VUCA. Therefore, every organization is required to adapt to changes in the global environment. This also applies to auditors from the Supreme Audit Board of The Republic of Indonesia (BPK). BPK faced various obstacles and restrictions at the start of the pandemic. However, the BPK is slowly being able to adapt to this situation. Several factors that are key to the success of the adaptation process and strategies to improve auditors performance in VUCA conditions are employee agility in dealing with various restrictions, organizational culture that supports performance, empowering leadership and adequate Information Communication and Technology (ICT) Support. This research aims to determine and analyze the influence of organizational culture,empowering leadership, ICT Support on auditor job performance with employee agility as an intervening variables. The sampling technique used by researchers is proposional random sampling. Data were collected from 360 auditors of BPK as respondents. This research uses a quantitative method by building research instruments through operational design of research variables. Research conclusions were drawn through the results of data analysis using the Structural Equation Modeling (SEM). The results of the analysis show that organizational culture, empowering leadership and ICT support have a positive effect on job performance, both directly and indirectly through employee agility. The novelty of this research lies in the topic, locus and research models. This research topic has high relevance because it analyzes how the role of auditors can improve performance amidst rapid changes, the locus of this research is at the BPK as a public sector organization. This has never been studied at the same locus before. This research find a model that proves that there is a positive and significant influence of organizational culture, empowering leadership, and ICT Support as exogenous variables, on employee agility as an intervening variable and Auditor Job Performance as an endogenous variable that confirms and supports The Organization Behavior Theory and the Technology Acceptance Model which is used as a grand theory in this research.
