Abstract

Pegawai yang temotivasi dan disiplin adalah elemen penting dalam kesuksesan organisasi. Sikap pegawai untuk bekerja menentukan apa hasil akhir dan seberapa cepat organisasi mencapai tujuan yang direncanakan. Pada waktu bersamaan, lingkungan kerja mempengaruhi perilaku, kecenderungan, dan motif pegawai. Penelitian ini mengetahui dan menganalisis pengaruh lingkungan kerja dan sikap kerja terhadap kinerja pegawai melalui motivasi kerja. Sampel penelitian menggunakan 108 pegawai pada Direktorat Jenderal Bimbingan Masyarakat Hindu dan Direktorat Jenderal Bimbingan Masyarakat Buddha. Pengumpulan data untuk dianalisis menggunakan metode kuesioner. Penelitian ini melakukan pengujian data menggunakan alat analisis statistik SEM (Structural Equation Modeling) dengan metode Partial Least Square (PLS) melalui aplikasi SmartPLS 3.0. Hasil penelitian menunjukkan semua variabel diterima secara signifikan berpengaruh positif dan signifikan terhadap kinerja pegawai. Hasil penelitian ini memberikan rekomendasi agar organisasi lebih memperhatikan pegawainya, yaitu: (a) menata ruang kerja agar disesuaikan dengan kebutuhan pegawai; (b) atasan harus lebih berkomunikasi dengan bawahannya untuk membantu menyelesaikan masalah pekerjaan; dan (c) disarankan untuk menggabungkan metode pemberian hukuman dan insentif untuk meningkatkan disiplin pegawai. Motivasi kerja mempengaruhi kinerja pegawai sehingga organisasi tetap harus memperhatikan motivasi pegawai untuk mempertahankan kinerja pegawai. Peranan motivasi kerja adalah menjadi variabel mediasi pengaruh langsung lingkungan kerja atau sikap kerja terhadap peningkatan kinerja pegawai. ******************************* An essential component of any organization's success is retaining motivated and disciplined employees. Their attitude to work determines the outcome as well as how quickly the organization will reach its set objectives. The organizational environment also determines the functional behavior, tendencies, and motivation of employees. Through work motivation, this study examines how well the work environment and work attitude affect employees' performance. The study's sample consists of 108 employees from the Directorate General of Hindu Community Guidance and the Directorate General of Buddhist Community Guidance of the Ministry of Religious Affairs of the Republic of Indonesia. The questionnaire method was used to collect the data for analysis. Partial Least Square (PLS) method was used to analyse the data in this study by using SEM (Structural Equation Modeling) statistical analysis tool through the SmartPLS 3.0 application. The study showed that every variable acknowledged by the researchers has a significant and positive effect on employees' performance. This study suggests that government organizations pay greater attention to their employees, namely: a) ability to customize workspace arrangements to employees' needs; b) increasing communication between superiors and subordinates to resolve workplace issues; and c) combining the use of incentives and punishments to improve the employees’ discipline. Organizations should continue to focus on employee motivation to maintain employee performance because work motivation affects employee performance. Work motivation's function is to moderate the direct effect of the work environment or work attitude on improving the performance of employees.
